연구논문(硏究論文) : 호텔종사원의 조직공정성이 선제적 행동과 지식공유의도에 미치는 영향에 있어 조직신뢰의 조절효과

본 연구는 호텔종사원들을 대상으로 그들이 지각하는 조직공정성이 선제적 행동에 미치는 영향과 이들 관계에서 조직신뢰의 조절효과를 실증적으로 분석하고, 마지막으로 선제적 행동이 지식공유의도에 미치는 영향관계를 파악하고자 한다. 실증분석결과 다음과 같은 결과가 도출되었다. 첫째, 가설 1에서 조직공정성(분배 공정성, 절차 공정성, 상호작용 공정성)이 선제적 행동에 대한 유의성을 살펴보면 분배공정성과 상호작용공정성만이 통계적으로 유의하게 나타났다. 구체적으로 살펴보면 분배공정성과 상호작용공정성은 선제적 행동에 정(+)의 방향으로 영향을 미쳤으며 절차공정성은 선제적 행동에 통계적으로 유의한 영향관계가 없는 것으로 나타났다. 또한 조직공정성이 선제적 행동에 미치는 영향력의 차이를 검정한 결과 상호작용공정성이 분배 공정성보다 더 많은 유의적인 영향을 미치는 것으로 나타났다. 둘째, 가설 2에서 조직공정성과 선제적 행동의 관계에 있어 조직신뢰의 조절효과를 규명하기 위해 먼저 독립변수인 조직공정성과 선제적 행동과의 관계를 보는 1차적인 회귀분석을 실시하였고. 그 결과에 조직신뢰라는 조절변수를 추가하여 조절회귀분석을 실시하였다. 그 결과 조직신뢰는 분배 및 상호작용공정성과 선제적 행동의 관계에서 조절효과가 하는 것으로 볼 수 있지만 절차공정성은 통계적으로 유의한 영향관계를 보이지 않았다. 이러한 결과는 분배 및 상호작용공정성에 따라 선제적 행동이 높아짐에 있어 조직신뢰가 그 효과를 더 증가시켜줄 수 있음을 의미한다. 셋째, 가설 3에서 선제적 행동이 지식공유의도에 미치는 영향을 검증하기 위하여 단순회귀분석을 실시하였다. 그 결과 선제적 행동이 지식공유의도에 대한 유의성을 살펴보면 통계적으로 유의하게 나타났는데, 선제적 행동은 지식공유의도에 정(+)의 방향으로 영향을 미치는 것으로 나타났다. 즉 선제적 행동에 대해 높게 지각하면 지식공유의도가 높아지는 것으로 볼 수 있다. 따라서 호텔기업에서는 이러한 연구결과를 바탕으로 개인이 조직에 투입한 노력에 상응하는 보상과 이러한 보상을 결정하는 공정한 절차를 기대할 수 있도록 하여야 할 것이며, 조직구성원들이 조직을 신뢰할 수 있는 인사정책프로그램이 필요하며, 우수한 인재를 확인하기 위한 행동적 차원의 측정도구인 선제적 행동을 통해 기업에서 우수한 인재를 채용하고 관리하는데 있어 평가기준으로 삼아야 할 것이다. 즉, 주어진 과업을 완수하는 것에만 관심이 있는 것이 아니라 새로운 아이디어를 실행하고 문제해결을 통해 자신들의 과업을 개선하거나 향상시키는 노력인 선제적 행동을 높일 수 있도록 조직의 정책적 지원이 필요하다. Hotel industries are labor intensive and each associate play critical role for the reputation of the hotel and success of the hotel business. Every hotel invest a quite substantial amount of time and money to their associates to get them ready for various demands of guests from different nations and culture. With the heavy competitions between the hotels, associate’s proactive behavior and knowledge sharing is essential to make their organization much more healthy and competitive. This study aims to understand the relation between the perception of organizational justice, proactive behavior and the intention of knowledge sharing with organizational trust as moderating variable. The results of this study are summarized as follows: First, a multiple regression method was adopted to analyze effects of organizational justice on proactive behavior. In this study, organizational justice divided into three elements of procedural justice, distributive justice and interactional justice The results indicated both of distributive and interactional justice have a statistically significant positive effect on proactive behavior but procedural justice has no statistically significant effect on proactive behavior. Organizational justice encourages proactive behavior of hotel employees, which in turn leads to positive effects on the intention of knowledge sharing. Both proactive behavior and intention of knowledge sharing help to increase the efficiency of organization. Considering the positive chain reactions of organizational justice needs to be maintained in a way that decision making process to be managed fairly. Second, the effect relationship between proactive behavior and the intention of knowledge sharing showed proactive behavior have a statistically significant positive effect on the intention of knowledge sharing. Third the mediating effect of organizational trust in the effect relationship between organizational justice and proactive behavior showed that the effect of distributed justice and interactive justice on proactive behavior are completely mediated by organizational trust. However the effect of procedural justice on proactive behavior is not mediated by organizational trust.
