The purpose of the study is to find factors which influence teachers' committment to school, committment to unions, and the dual committment to schools and unions. Also, the study intends to analyze the relative effects of the factors on dual committment of teachers in unions.
For the purpose of the study, the researcher selected a quantitative research method. Based on the sex, pattern of a school's establishment, and teaching experience, the researcher distributed 1,000 copies of questionnaires to teachers who randomly selected and affiliated with unions in Seoul Metropolitan City. Among them, 656 copies were returned and 518 copies were used for the study. The questionnaire used in the study was consisted of three parts. To measure the school health, SOHDQ(School Organizational Health Description Questionnaire) developed by Yoon, Jong Geon(1989) was used(α=.914). To measure the committment to school, the researcher used a questionnaire developed by Allen & Meyer(1993) and revised by Sohn, So Bin(2002)(α=.714). To measure the committment to teachers' unions, the researcher selected a questionnaire developed by Kelloway, Catano, & Southwell(1992) and made some changes to fit the researched situation(α=.931).
The results suggest that male teachers commit themselves to schools and unions more than female teachers do. It is quite different from the previous studies which reported that female teachers are higher than male teachers in the degree of committment to unions. This might be due to female teachers' social and occupational status in schools: there is less sex discrimination in schools compared to other organizations.
Second, the roles and status in unions have significant effects on the organizational health and dual committment: the executive members of unions committed more to their schools and unions(dual committment) and thought of their schools more healthy than other teachers did. This means that there needs to some alternative ways to make teachers participate into school activities more actively.
Third, teachers' capacity is the most significant factor which influences on the committment to school and union, and to dual committment: the higher the teachers’ capacity, the higher the degree of organizational health and dual committment. It means that the government and district office should provide teachers with various programs to develop and increase teachers' capacity.
Finally, principals' leadership is also important. Principals have significant effects on teachers' activities in schools, so there needs some programs or means to develop principals' leadership capacity.
