Companies are experiencing keen competition in the global market and are learning that the human element may be the competitive edge. Also companies are demanding "just-in-time" employment like temporary help service (THS) workers to accomodate the industrial environmental changes. The trends of increasing THS workers demand a more effective management of human resources on the part of companies. Job satisfaction and job involvement are important factors to job performance.
The purposes of this study are :
① to compare the level of THS workers' cognition of the job characteristics and employment characteristics with that of permanent workers ;
② to compare THS workers' job satisfaction and job involvement with those of permanent workers ;
③ to examine factors which constitute THS workers' job satisfaction and job involvement.

Three hypotheses were tested in a field study using cross-sectional survey data. The samples were clerical, engineering, labor, technical and special THS workers and permanent workers from four THS firms and four general firms. The survey was conducted 360 THS employees and 340 permanent employees. 252 from THS workers and 291 from permanent workers were used. Each question is based on a 5-point Likert-type scale. The data was analyzed by statistical package, SPSS 7.5 for Window. To test hypotheses, mean analysis, t-test, factor analysis, multiple regression analysis and ANOVA were applied.
The major findings of the study are summarized as follows :
First, THS workers' cognition level of both job characteristics and employment characteristics are lower compared with that of permanent workers in three kinds of jobs, with exception of technical and special jobs
Second, THS workers' job satisfaction and job involvement are lower compared with those of permanent workers
Third, factors which constitute job satisfaction and job involvement for THS workers are different from those of permanent workers.
The factors of job satisfaction for THS workers are : job challenge, participation opportunities, co-workers, job security and as for THS workers' job involvement are ; role ambiguity, job challenge and co-workers, on the other hand factors which constitute permanent workers' job satisfaction and job involvement are job challenge, job autonomy, job significance.
Contributions of the present study are as follows :
First, despite the limited study model and methods, the study has contributed to more empirical researches on the utilization of THS workers.
Second, implications for more effective management of THS workers as human resources of core competence for companies became more clear.
Third, additional studies based on other various factors such as a frame of reference to recognize the utilization of THS workers will need to be done in the future.
Finally, various methods such as interviews and observation will be employed in future studies.
