The most important thing to improve functions of community welfare center is the recruitment and management of competent and sound manpower. Unlike other fields, social workers' role are very important because social welfare service is provided by interaction with a person or family in trouble and social workers.
Recently, It is the negative effects of occupational stress that a rising problem in respect of social manager's effective job performance and the management of competent and sound manpower. The social workers as a middle manager have carried out central roles in the social welfare center, but they also have suffered from stresses because of abundant and unfittable works.
Finally, although social workers have been in central position, they have been going through a variety of role conflict and role conflicts connected with occupational stresses with have negative influences on the effective job performance with organization. So, it is worth to find the effects of role conflict on occupational stresses and to find coping strategies for middle managers to release occupational stresses.
Accordingly, in this study, I find the level of social workers' role conflict in social welfare center and to make practically certain of the effect of role conflict on occupational stresses. In addition, this study supposed to find what results will be given rise to by the choice of a coping strategy according to the level of role conflict, this study will contribute to effective strategies to manage negative results of occupational stresses.
This study is carried out as follow:
First, this study look into the level of the middle manager's role conflict, self-esteem, social support and level of occupational stress in social welfare center.
Second, this study also look into the middle-line workers' personal background and organizational feature, role conflict, use of coping strategy, self-esteem, social support will bring what results.
Third, the interaction effects between role conflict of middle managers' personal background and organizational feature, the interaction effects between role conflict of managers and use of coping strategies, the interaction effect between role conflict of managers and self-esteem, the interaction effect between role conflict of managers and occupational stress.
For this purpose, I distributed questionnaires to 52 local social welfare center, the results are as follows.
First, the level of role conflict which middle managers recognize is average, and the level of role self-esteem is higher than average. In addition, the level of social support is higher than average figure and the level of the co-worker's social support is higher than that of superior. The level of the result of occupational stresses lower than average in psychosocial symptom, and that of the job satisfaction and the organizational commitment is higher than average.
Second, it is shown that number of superior, interaction term between role conflict and externalizing strategy accounted for 16.9% of variance in the psychosocial symptom.
Third, it si shown that externalizing strategy, self-esteem, interaction term between role conflict and self-esteem, interaction term between role conflict and support of superior accounted for 23.5666% of variance in the job satisfaction.
Fourth, it is shown that the established history of the center, role conflict, externalizing strategy, avoidance strategy, support of the superior accounted for 12.136% of variance in the organizational commitment.
Through this study, the connotation for coping strategies to lesson middle managers' occupational stress is as follows.
First, there should be the investigation and preventive measures of middle managers' occupational stress playing an important role in social welfare center. In order to provide faithful social service with clients in local area and raise efficiency and efficacy in case of carring work.
Second, it makes low the level of the role conflict because the role conflict have negative influences on the result of the occupational stress. It should be systemized conferences among departments in order to activate communication and coordination.
Third, when social workers experience role conflict, conversation with superior and co-workers and subordinates or counseling or meeting is more effective than strategies to lower professional stress.
Fourth, the organization to take the possibility of should provide the opportunity to lower psychological symptom caused by occupational stress and to strengthen organizational commitment and job satisfaction.
Fifth, in order to improve the social worker's self esteem, it should be provided the opportunity to establish the identity in the occupational area.
