This study is started with some assumptions that general managers' leadership in tourist hotel may affect employees' internal self-esteem and external job performance. This study is concerned with finding a solution to some managerial problems from the present difficult environments of hotel administration by improving service qualities.
Until now from the start of so called IMF crisis, a lot of hotels in Korea have been meeting with keen competition to one another due to the new entrance of national St international big investors and various changes of customer needs. On the complicated and dynamic environment of hotel industry, top managers control the core competent parts by way of resolute restructuring and out-sourcing in order to overcome the hardest managerial conditions and the danger of dishonored check. This weakened the service qualities. In addition, the system of compulsory hiring managers was changed to voluntary items on laws for the promotion of tourism. So, workers participating in the field of tourism should give much play to personal capabilities so as to win their own existing values. Under these hard environments, the necessity of this research is presented from the judgement of requiring the excellent leadership of hotel managers to progress hotel employees' job performance and to give internal self-esteem to workers.
In order to grasp the theoretical base of this study, the existing research results published since 1970's were examined in the areas of leadership, self-esteem, job performance and quality of hotel service.
The model of this study assumes the workers' self-esteem. as a key dependent variable. The types of leadership are selected as independent variables. The characteristics of hotels are regarded as affecting variables. Job performance factors are considered as result variables.
Based on the precedent research, the transformational leadership factors are chosen as follows: charisma, individualized consideration, intellectual stimulation on the questionnaire. The transactional leadership factors include contingent rewards and management-by-exception. Self-esteem factors are made up the sense of recognition,
self-confidence and faith.
Job performance factors consist of the sense of responsibility, professional sense, etiquette, and the abilities of managing crisis and transmitting informations.
Sample subjects used in this study were 367 employees working at 36 hotels locating in Cheju-do.
The data from this survey were analyzed by using various statistical techniques such as frequency tables, factor analysis, correlation methods, multiple-regression and structural equation analysis.
The results from the analyses are summarized as follows:
First, among those factors of transformational leadership, the charisma variable significantly influences on the subordinates' self-esteem.
Second, employees' self-confidence has a significant impact on their job performance.
Third, general managers' leadership styles in tourist hotels affect not only on employees' self-esteem but also on their job performance.
Fourth, the hotel scale is served as a moderating variable to the relationship between hotel managers' leadership styles and employees' self-esteem.
Fifth, another moderating variable influencing the relationship between self-esteem and job performance is employees' voluntary participation.
General managers should set rules and standards for their employees in order to improve their abilities. They should provide visions and missions of hotel business for their employees to follow, and inspire subordinates self-esteem by themselves. These changes of general managers' administrational paradigm are needed to receive respects and faiths from employees.
