The purpose of this study is to develop a program enhancing job satisfaction based on HRD job competency development model and investigate the changes in the nursery teachers' job satisfaction during participations in the program. To accomplish the purpose of the study, following research problems listed below are set.
1. What are the contents of the program enhancing job satisfaction based on HRD job competency development model?
2. What are the resulted changes from the operated practice of the program enhancing job satisfaction based on HRD job competency development model?
The methods and results of the research problems are presented as following.
First, the contents of the program were developed through study analysis and in-depth interviews. Based upon the pre-researches, the purpose, operating methods and evaluation tools of the program were selected and created draft proposal of activities for enhancing job satisfaction.
Through expert consultations, the created draft was examined on its validity and suitability and carried out to be a final program after adjusting suggested problems. Furthermore, a pilot study was implemented before the actual application of the program to test the validity and suitability in JEIL daycare center. After the implementation of the pilot study, the final draft of the program was confirmed via several consultations from daycare center teachers, intermediary manager and principals, and the contents were settled as following: 25 meetings of job satisfaction enhancing program, 7 times of leadership coaching from intermediary manger and 12 times of 'mind-reading' practice from the principal.
The purpose of developing the program enhancing job satisfaction based on HRD job competency development model was to increase the job satisfaction of the teachers participating in the program and help them to pursue efficacy in teaching career, furthermore, develop personal and professional capacity, increase efficacy and euphoria, form and integrate positive relationships, have flexibility in working, develop creativity and mind-controlling. For the principal, the purpose of the program stands on developing relationship-oriented leadership and planning teacher-based working environment
The content elements for achieving the purpose and aim of the study were organized as personal development, career development and group development and the following lower contents are communication, efficacy, emotional competency, professionalism and leadership.
Career development was organized with content elements of finding strengths, career planning and career management and Group development was organized of working environment, teamwork and group culture. The lower contents of the elements are as listed: developing competence improvements for communication among members, enhancing efficacy for improving strengths, developing emotional intelligence by controlling emotions, increasing professionalism via advices from mentors, increasing leadership, mapping future careers by life planning, enhancing teamwork among members and creating positive group cultures.
The method of the program was composed of teaching principal, teaching learning process and instructional media.
First, the compositions of the teaching principal are daily-life connection, adults learning, refinement learning, practical mutual relation learning and mutual learning, and there are entering, understanding, practicing- and organizing for teaching learning process. Instructional media
Lectures, discussions, workshops, mentoring, role-play, demonstration and journal writing were used as teaching methods and videos, educational brochures, personal portfolio, real class audio-visual materials, real data, expressed emotion photos were used as instructional medias.
As the program evaluation, interview data, emotional journals, journal writing, mentoring, journal, personal portfolio, journals documented by researchers were collected and analyzed by the experts to investigate the changes in teachers during the implementations of the program.
Second, actual qualitative case study was carried out at J daycare center located in Yeoju from September 2, 2013 to February 14, 2014 to investigate the changes of the teachers' job satisfaction after participating in the program. To recruit research participants, participant observations and interviews were carried out at J, K, L daycare centers and 11 daycare center teachers, 3 intermediary manager and 1 principal were selected as the participants of the case study.
During the case study, interviews, portfolios from different activities, journals documented by researchers, mentoring journals, teacher journals and more were collected and qualitatively analyzed. According to the analysis, the changes in participants' job satisfaction after the experience in the program were resulted as following.
At the beginning of the program case study, levels of job satisfaction and ability of teachers in J daycare center were appeared to be comparatively low; however, the participation in the job satisfaction enhancement program brought positive effects and changes to participants by improving individual capacity and the principal's leadership.
Increase in teacher efficacy, euphoria, emotional competence, teaching expertise were vividly seen as the internal changes of job satisfaction and the participants showed confidence and positive challenges toward their jobs and the environment. Also, teachers showed self-respect as having the recognition of a being an important member of their families and work members. Teachers had changes in learning to control and understand emotions and showed improved teaching expertise and professionalism helping to form positive relationships and communications with parents and children.
As the external changes in job satisfaction, the principal, especially, showed consideration of teachers' family affairs, provided flexible working hour conditions, had tea-time with teachers and planned further positive changes to make improved and cooperative working conditions for members.
Moreover, as the relationship changes among the members, the participants showed considerations by putting the community before themselves and the cooperation between the teachers and intermediary managers were tightened.
Also, the intermediary managers showed changes in making positive attempts for creating harmonious communications among members and all the participants shared bond of sympathy and common visions.
