Because of the lifelong studying paradigm, workplace learning is changed to studying activity to form organic relations between organization and members and promote their growth, not a concept dividing work and study. In the changes, organization is interested in innovative and volunteer human resources in system. In the organizational environment which is rapidly changed, concepts of workplace learning and organizational citizenship behavior became strategies for organizational survival. This is an integrative study on the effect of innovation, organizational immersion and organizational citizenship behavior by form of workplace learning.
To achieve those purposes, research problems are as follows.
First, how about the effect on innovation, organizational immersion and organizational citizenship behavior by form of workplace learning?
Second, how about the casual relations if analyzing effective factors of organizational citizenship behavior?
Third, how about the aspect of relations if analyzing experiences of workplace learners qualitatively for effective factors of workplace learning?
To solve the above research problems, effective relations of innovation, organizational immersion and organizational citizenship behavior were firstly analyzed. And then, this research selected unified methodology to analyze the experience process of workplace learning qualitatively through the case study. First, in quantitative study, data was collected for 292 workers in manufacturing industry and collected data was applied by model analysis through the structural equation. Next, in-depth interview and telephone interview were conducted so as to collect data in qualitative study. For the participants of research, 3-4 workers with lots of workplace learning experiences in each company were selected. For the experiences related to workplace learning, interview was recorded, data decal continuously and elaborative work was progressed. And then, it was generally analyzed by classifying learning by form.
The results of this research are as follows.
First, as the result of quantitative analysis, application forms of learning, formative learning, non-formative learning and random learning, made a significant effect on innovation and organizational citizenship behavior of organizational members. Also, non-formative learning and random learning made an effect on organizational immersion, but formative learning didn't make any effect on organizational immersion. But, as the result of general analysis on in-depth interview, application forms of workplace learning, formative learning, non-formative learning and random learning, made an effect on innovation, organizational immersion and organizational citizenship behavior of organizational members.
Second, if analyzing effective factors of organizational citizenship behavior, effective factors of organizational citizenship behavior are formative learning, non-formative learning, innovation, organizational immersion, etc. Random learning didn't make any significant effect on organizational citizenship behavior, so it couldn't be supported. But, as the result of analysis by mediated course, random learning made a significant effect on organizational citizenship behavior through the innovation and organizational immersion.
Third, as the result of analysis on workplace learning experiences by in-depth interview, there were effective relations among the innovation, organizational immersion and organizational citizenship behavior by form of workplace learning and mediated effects of organizational immersion could be confirmed for workplace learning and organizational citizenship behavior. In-depth interview showed non-formative learning is much more useful and important to learn duties than formative learning. In conclusion, duty education of actual field was conducted by 1:1 learning with instructors such as expert, team leader, security manager, group leader, class leader, etc. And, it also showed that human relations are an effective factor on learning quality.
If considering generally, the significants of this research are as follows.
First, it focuses on the importance of workplace learning in changing environment and prepares the foundation which can suggest the frame of integrated theory among the innovation, organizational immersion and organizational citizenship behavior.
Second, this research is significant because results which were fragmentary or narrow with either quantitative study or qualitative study were mutually supplemented by integrative study so as to reveal insufficiencies.
Third, by studying on learning that companies aiming at profit creation can ignore, it could emphasize that manpower cultivation is a process to assume a responsibility for the corporate future and workplace learning is important.
