The purpose of this study is to examine the vocational rehabilitation service workers' overall job satisfaction, the degree of turnover intention, job satisfaction during job processing, results of job functioning, and organizational functioning that can have relationship to their turnover intention. Vocational rehabilitation institutions provide pre-scales to examine data that are related to the workers' personnel administration and promotion of their social welfare. Also, the study's purpose is to study about methods and data to promote the rehabilitation workers' job satisfaction and to provide higher quality of services to the users, people with disability, for their full social integration.
The research participants of this study included those who work at vocational rehabilitation service institutions and the results are based on 357 questionnaires for the data analysis. The overall data analysis was done by Statistical Package for Social Science (SPSS) WIN 20.0 to analyze the research variables such as the demographic characteristics, job satisfaction, job results, organizational commitment, turnover intention. The data analysis are frequency and factor analysis, crosstabs, ANOVA, Pearson's correlation analysis, multiple regression analysis.
The research findings are as follows. First, the variables such as rehabilitation workers' job satisfaction, job results, organizational commitment, turnover intention are all different among individuals.
Second, the analysis among variables such as job satisfaction and turnover intention shows that rehabilitation service workers are significantly affected by each scale groups.
The variables used in the hypothetical theory model are job satisfaction, job results, organizational commitment, turnover intention area. According to the factor analysis, these four scales resulted in sub factors such as 3, 3, 1, 4 for each of them.
The result of comparing each variables factors such as psychosocial, working condition, working awards (job satisfaction) are different for their total job satisfaction. Also for the relationship, job capability, case management (job results) are different for their total job results. In addition, factors such as job seeking information, internal work claims, job load, job seeking activity (overturn intention).
However, the comparison of average shows that the monthly income, main body of operation, which affect the job satisfaction, has a significant difference. Among the job results, the educational level, age, marriage status, monthly income, main body of operation, job position, job experience had significant difference. Organizational commitment factors such as age, marriage status, monthly average income, main body of operation, position had a significant difference. Also, among the intention of over turn, the age, marriage status, main body of operation, position, job experience, main job had a significant difference.
Third, the research used factor analysis to examine the relationship among the service workers. The average of 3 job satisfaction factors (psychosocial, working condition, job award) are used as dependent variable. The independent variable are general characteristics, job results 3 factors (relationship, job capability, case management), organizational commitment factor, over turn intention 4 factors (job seeking information, job claims, job load, work seeking activity). These independent ones are analyzed as multiple regression analysis.
First, for the job satisfaction analysis, the participants had a difference among their living area, the higher ones with monthly income had higher job satisfaction. Also, the higher positioned ones had higher satisfaction and devotion to their jobs.
Rehabilitation service workers had pride about their job, job effort, sense of belonging, owner spirit about their work, effort for their personal development and acts are highly resulted in the analysis. However, the rehabilitation service workers who had high job satisfaction had maintained their working life in a positive way but they had a hard time with their working relationships.
Also, the higher educational level had higher job results and the freedom and match of religion resulted in higher job results. The type of job institution influenced the job satisfaction. Also, the pride of job, variety of work, demand of new knowledge and technology, freedom of work, challenging new work, happiness for work, and devotion to work, passion for work, sense of accomplishment resulted in higher job results. Also, the pride, motivation to work, sense of belonging, institution future resulted in job results. As a result when there was no positive affect or influence there was a higher overturn and act of job seeking.
The higher aged people had higher organizational commitment and workers of an incorporated educational institution had higher commitment. Also higher monthly income, pride of working, variety of working, demand of new technology, freedom of working, challenging and happiness to work, passion and achievement resulted in higher organizational commitment. Also the work load, working relationships influenced the commitment and the satisfaction of payment and their relationship with their client resulted in different commitment. The higher aged people had higher organizational commitment and workers of an incorporated educational institution had higher commitment. Also higher monthly income, pride of working, varity of working, demand of new technology, freedom of working, challenging and happiness to work, passion and achievement reuslted in higher organizational commitment. Also the work load, working relationships influenced the commitment and the satisfaction of payment and their relationship with their client resulted in different commitment.
Finally, the overturn scale analysis shows that the participants had differences among their living area, job experience, position, income. The research shows that the factors of job satisfaction were psychosocial, job working factors that influenced the overturn intention. And the job results factors were relationship, case management. However, the organizational commitment did not influence the intention of overturn. The intention of overturn was affected by position, income, satisfaction, reuslts. Indirectly it was influenced by the working area, job experience.
Overall, the participants' overturn prevention must be prevented by providing more stabilized work in a better working condition, additional working forces. Also more apparent work and working guideline must be suggested. For a better rehabilitation work force, there must be more education and training for a professional service workers. By these efforts the workers' satisfaction will increase and they will produce higher working qualities.
