본 연구의 목적은 서번트 리더십과 부하의 주도성 및 심리적 자본이 조직몰입, 관계지향 조직시민행동, 도전지향 조직시민행동에 미치는 영향을 규명하는데 있다.
심리적 자본은 최근에 등장한 요인으로 선행연구가 많지 않다. 심리적 자본에 관한 선행연구에 의하면, 심리적 자본이 조직몰입과 조직시민행동을 증가시킨다는 것은 증명되었으나, 서번트 리더십과 주도성과의 관계에 대해 증명된 사례는 거의 없는 것으로 확인되었다. 또한 심리적 자본의 매개효과분석에 대한 연구도 많지 않아 새로운 요인의 연구 차원에서 중요한 의미를 가진다고 볼 수 있다. 따라서 본 연구는 심리적 자본을 중심으로 서번트 리더십, 개인의 주도적 성격, 조직유효성과의 관계를 규명하고, 심리적 자본의 매개효과를 분석하였다. 본 연구는 수도권 소재 기업들의 종업원들(n=470)을 대상으로 설문조사를 한 데이터를 수집하여 구조방정식모델링 분석을 통하여 가설을 검증하였다. 본 연구결과를 살펴보면, 서번트 리더십과 주도성이 심리적 자본을 통하여 조직몰입, 관계지향 조직시민행동, 도전지향 조직시민행동에 정(+)적인 영향을 미치는 것으로 나타났다. 아울러, 본 연구의 시사점, 한계점 및 향후 연구방향에 대하여 기술하였다.
