조직유효성에 미치는 영향
- 심리적 주인의식의 매개효과를 중심으로 -
본 연구의 목적은 목표중심 리더십과 부하의 자기결정성이 역할내 성과와 역할외 성과 및 정서적 몰입에 미치는 영향을 심리적 주인의식의 매개효과를 중심으로 규명하는데 있다. 기존 선행 연구에 의하면 심리적 주인의식이 조직유효성 관련 일부 변수들에 영향을 미치는 것을 확인할 수 있었으나, 심리적 주인의식이 목표중심 리더십 및 부하의 자기결정성과 결과변수 간의 관계에 매개역할을 하는지에 대한 연구는 거의 찾아볼 수 없었다. 따라서 본 연구는 심리적 주인의식에 영향을 미치는 선행변수로서 목표중심 리더십과 부하의 자기결정성에 대해 조망해 보고, 이들과 조직유효성 간의 관계에 있어서 심리적 주인의식이 매개 역할을 하는지에 대해 분석하고자 하였다. 이번 연구에서는 서울 및 수도권 소재 기업(기관)들의 구성원들을 대상으로 설문조사를 실시한 데이터를 수집하여 구조방정식 모델 분석을 통해 가설을 검증하였다. 본 연구결과를 살펴보면, 목표중심 리더십과 부하의 자기결정성이 심리적 주인의식의 매개역할을 통해서 역할내 성과 및 역할외 성과, 그리고 정서적 몰입에 정(+)적인 영향을 미치는 것으로 나타났다. 아울러 본 연구의 장점과 한계점, 연구결과의 시사점 및 향 후 연구방향에 대해서도 언급하였다.

-The Mediating Role of Psychological Ownership-

The goal of this study is to investigate the effect of both goal-focused leadership(GFL) & employees' self-determination(SD) on their in-role performance, extra-role performance and organizational commitment by examining the mediating role of psychological ownership(PO). Previous research has found a positive relationship between psychological ownership and organizational effectiveness. However, empirical analysis has not yet demonstrated the relationship between goal-focused leadership, self-determination and organizational effectiveness mediated through psychological ownership. Data were collected from 350 employees from a variety of companies. Structural equation modeling(SEM) analysis was used to test these hypotheses. This study shows that both goal-focused leadership and self-determination with the mediating role of psychological ownership impact in-role performance, extra-role performance and organizational commitment positively. Future discussions and practical implications are discussed.
