This study has job satisfaction of employees at nursing home for the elderly and working environment as exogenous variables, servant leadership and organizational commitment as parameters variables and the reason of turnover as endogenous variable and analyzed the structural relationship. Through this study, we hope to provide basic data needed to solve turnover issue at the nursing home for the elderly.
For this matter, we’ve set the research topic and reviewed early researchers that were done on job satisfaction, working environment, servant leadership, organizational commitment, and turnover reason. In order to verify the research hypothesis, we’ve surveyed employees at nursing home for the elderly in Jeollabukdo, Jeollanamdo and Gyeongsangnamdo and have analyzed 444 copies of surveys.
As the data analysis, we’ve done frequency analysis, descriptive statistics, reliability analysis, correlation analysis, t-test and ANOVA analysis through SPSS 17.0 and first and second confirmatory factor analysis, measurement model and proposed model analysis through AMOS 16.0. And the summarized conclusion of the analysis results is as following:
First, an average of 3.42 people thought about quitting the current job and this is relatively higher than the overall average.
Second, prior to starting long-term care insurance for seniors, the turnover rate of employees at the nursing home for the elderly was an average of 3.23 but after starting the insurance, it got lowered to 2.87.
Third, in order to verify the turnover reason depends on the demographic characteristic, we’ve done t-test and ANOVA and found out that there was significant differences depends on the gender, age, working hour and level of education.
Fourth, the χ2 value of suggesting model for turnover reason for employees at the nursing home for the elderly is 0.000, which was smaller than significance of 0.05 but everything was over 0.90; RMSEA=0.057, RMR=0.035, GFI=0.931, AGFI=0.904, NFI=0.953, IFI=0.972, and CFI=0.972.
Fifth, the job satisfaction and working environment has positive(+) impact on the servant leadership.
Sixth, the job satisfaction has positive(+) impact on the organizational commitment.
Seventh, the job satisfaction and working environment are carried by servant leadership and showed that it had negative(-) impact on the job turnover.
Through the result of this research, they must cultivate servant leadership in the nursing home for the elderly in order to reduce high turnover rate at the nursing home for the elderly, which still has traditional leadership orientation thinking.
In addition, the number of long-term care insurance for seniors must be actualize in policy and must appropriately fix the wage guideline, which has been disappeared after starting the long-term care insurance for seniors, and actualize the legal representative.
Lastly, they must improve the working environment. The internal environment of the nursing home and the relationship with colleagues and boss must be good. One of the methods is to establish meetings and to support clubs of hobby and cultural activities and promote teamwork and friendship between the employees.
In addition, a resting area, sufficient resting time and programs are needed to relieve the stress.
As the external environment, the cash or actual incentive must be provided via fair work evaluation.
