슈퍼바이저 관계결속 노력이 가맹점의 장기지향성에 미치는 영향: 슈퍼바이저와 가맹본부 친밀성과 관계강도의 매개 역할
21세기의 프랜차이즈기업들은 1세대 프랜차이즈 기업의 서브브랜드의 출범, 그리고 수많은 신규 프랜차이즈 기업의 출범으로 인해 무한경쟁 상황 속에 놓여있다. 프랜차이즈 기업들은 생존 및 성장을 위해 단순히 새로운 가맹점 및 소비자층의 확대라는 사업전략에 국한되는 것이 아닌 끊임없는 변화를 관리할 능력을 갖추어야 한다. 이러한 추세 속에서 프랜차이즈기업들은 경쟁우위를 확보하기 위해서는 기업의 제도와 관행 그리고 가맹점을 관리하는 슈퍼바이저의 역할을 무한경쟁 시대에서 부합시켜 경쟁력을 갖추어야한다.
따라서 국내 프랜차이즈 기업들은 내부자원 중의 하나이며 가장 중요한 인적자원인 슈퍼바이저에 대한 역할에 대한 재조명이 필요하고 그에 따른 교육 훈련 및 지원 등 종합적인 관리체계를 구축하여야 무한경쟁에서의 우위를 가질 수 있다. 이러한 관점에서 본 연구는 관계 마케팅에서의 주요 변수인 관계결속, 친밀성, 관계강도, 장기지향성과 같은 변수들을 프랜차이즈 본사 차원에서가 아닌 슈퍼바이저 차원에서 통합적으로 연구할 필요성을 제기하며, 연구를 통하여 프랜차이즈 기업들의 안정적인 수익과 성장에 필요한 사업전략 수립에 주요한 시사점을 제시하고자 한다. 그리고 이러한 연구주제는 프랜차이즈 분야에서 거의 다루어지지 않았다는 점에서 희소성의 가치가 있다고 할 수 있다.
본 연구는 프랜차이즈 기업에게 슈퍼바이저의 관계결속 노력이 프랜차이즈 사업의 성과의 중요한 역할을 담당하는 가맹점의 장기지향성에 어떤 영향을 미치는지 알아봄으로써 프랜차이즈기업의 슈퍼바이저가 실행하는 가맹점과의 관계결속 노력이 가맹점의 장기지향성에 실무적이며 전략적 가치를 지니고 있는지에 대해 검증하고자 하였다.
이러한 시도는 가맹점의 장기지향성이 필수요소로 고려되고 있는 프랜차이즈 산업에서 관계결속 노력을 이용한 프랜차이즈기업의 슈퍼바이저의 관리방향을 제시할 수 있다는 점에서 기여도가 있다고 볼 수 있다.
따라서 본 연구는 선행연구를 바탕으로 슈퍼바이저의 관계결속 노력을 사회적 결속, 기능적 결속, 구조적 결속의 하위차원으로 나누었다. 또한, 본 연구는 슈퍼바이저의 관계결속 노력, 친밀성, 관계강도, 그리고 장기지향성 간의 전반적인 메커니즘이 어떻게 이루어졌는지 분석하였다.
본 연구에 이용된 관계결속 노력(사회적 결속, 기능적 결속, 구조적 결속), 친밀성(슈퍼바이저 친밀성, 가맹본부 친밀성), 관계강도(슈퍼바이저 관계강도, 가맹본부 관계강도), 그리고 장기지향성과 같은 연구단위들 간의 전체적 구조모형(overall model)을 검증한 결과, 적합도는 χ2=41.844, d.f=11, p값=0.000, GFI=0.980, AGFI=0.936, NFI=0.987, CFI=0.990, RMSEA=0.075, RMR=0.037을 갖는 것으로 나타났다.
한편, 외생변수가 내생변수에 의해서 설명되는 설명력(R2)을 살펴 본 결과, 슈퍼바이저 친밀성은 R2 값이 .596(59.6%), 가맹점 친밀성 .818(81.8%), 슈퍼바이저 관계강도 .688(68.8%), 가맹점 관계강도는 .542(54.2%), 장기지향성은 .315(31.5%)로 나타났다.
본 연구의 결과를 보면, 슈퍼바이저의 관계결속 노력은 슈퍼바이저 친밀성, 그리고 슈퍼바이저의 친밀성은 가맹본부 친밀성에 유의한 영향을 미친다. 또한, 슈퍼바이저 친밀성은 가맹본부 관계강도와 슈퍼바이저 관계강도에 유의한 영향을 미친다. 슈퍼바이저 관계결속 노력은 슈퍼바이저 관계강도에 유의한 영향을 미치며, 슈퍼바이저 관계강도는 가맹본부 친밀성과 가맹본부 관계강도에 유의한 영향을 미친다. 한편, 가맹본부 친밀성은 가맹본부 관계강도에 유의한 영향을 미치지 않는 것으로 나타났으나 장기지향성에 유의한 영향을 미치며, 가맹본부 관계강도 또한 장기지향성에 유의한 영향을 미치는 것으로 분석 되었다.
본 연구는 기존의 신뢰 전이 이론을 적용한 연구로서 슈퍼바이저에 관련된 선행연구들을 근거로 하여 설문지를 구성하였으며, 수집된 자료를 토대로 본 연구의 주요 주제인 사회적 결속, 기능적 결속, 구조적 결속, 친밀성, 관계강도, 그리고 장기지향성 간의 구조적 관계를 분석함으로써 향후 이루어질 프랜차이즈 산업분야의 슈퍼바이저의 역할에 단서를 제공하며, 프랜차이즈기업의 슈퍼바이저 관리를 위한 실무적 시사점을 찾아내고자 하였다. 본 연구의 결과는 프랜차이즈 업계뿐만 아니라 모든 업계에서도 본사와 고객사이의 매개역할을 담당하는 영업 관리자나 영업 담당자의 역할의 중요성과 그들의 체계적인 교육의 필요성에 대해 인식할 수 있는 실증적으로 가치 있는 정보를 제공한다.

The Effects of Supervisor’s Relationship Bonding Efforts on Long-Term Orientation in Franchise Industry Context: Mediating Roles of Closeness and Relationship Strength with Supervisor and Franchisor

Today's Franchise industry is confronted with the age of limitless competition. . Major franchisors are launching or introducing their new sub-brands, and new franchisors have been emerging in the market as well. Franchisors must expand their business focus from just developing new franchisee to managing current franchisee to deal with rapid change in the market as well. Under this trend, franchisors have to adapt their management system, practices, and supervisor's role to a global standard in order to achieve competitive edge in the market.
Therefore, domestic franchisors need to evaluate and redefine newly their supervisor's role. They also need to build an comprehensive management system including a training and education system for supervisors in order to survive in the unlimited competition situation. From the perspective, this study examines the structural relationships among supervisor's relationship bonding efforts (social, functional, and structural bonding), closeness and relationship strength with supervisor and franchisor, and long-term orientation in franchise foodservice industry. Specifically, this study investigates the mediating roles of closeness and relationship with supervisor and franchisor supervisor's relationship bonding and long-term orientation. To achieve these purposes, the data was collected 496 food services franchisees who are franchisor's owners and managers, and analyzed with SPSS/PC 18.0 and AMOS 18.0. To test unidimensionality and nomological validity of the measures of each construct we employed a scale refinement procedure.
The result of reliability test with Cronbach's α and confirmatory factor analysis warranted unidimensionality of the measures for each construct. In addition, nomological validity of the measures was warranted from the result of correlation analysis. All loading exceeded 0.5 and each indicator t-value exceeded 0.8. The data were analyzed with structural equation modeling using path analysis. The result of the overall model analysis appeared as follows: χ2=41.844, d.f=11, p=0.000, CMIN/DF=3.804, GFI=0.980, AGFI=0.936, NFI=0.987, CFI=0.990, RMSEA=0.075, RMR=0.037. Since the result of the overall model analysis demonstrated a good fit. The findings can be summarized as follows: First, supervisor's social bonding efforts have a significant effect on supervisor closeness and relationship strength with franchisee. Second, supervisor's closeness have a significant effect on franchisor closeness, also supervisor closeness have a significant supervisor's relationship strength.
Third, supervisor's relationship strength has a significant effect on franchisor closeness, and supervisor relationship strength has a significant effect on franchisor relationship strength. Finally, franchisor closeness has a significant effect on long-term franchisee, and franchisor relationship strength has a significant effect on long-term franchise.
Discussions and implications are as follows. First, franchisors have to recognize that their supervisors play an important role for franchisee’s long-term orientation with franchisor. Therefore, they have to provide quality training and education program to supervisors continuously
Second, franchisors can facilitate supervisors to solve problems and conflicts with franchisee, because franchisee regards supervisors as a deputy of franchisor, and shared closeness and relationship strength between them will moderate the problems and conflicts.
There exit, of course, limitations in this study.
First, even though this study examine the effects of supervisor's relationship bonding efforts on long-term orientation, future study needs to include various franchisee’s outcomes such as commitment and business performance. Second, even though this study use closeness and relationship strength with supervisor and franchisor as mediating variables, future research needs to examine different mediating variables such as trust, satisfaction, and cohesiveness
Finally, this study use supervisor's relationship bonding efforts as independent variable. However, future research needs to examine various antecedents, such as market orientation and leadership style of franchisor, etc. which effect on relationship bonding efforts.
