본 연구에서는 정신장애인들의 취업경험과 취업을 경험하면서 이들의 삶에는 어떠한 변화가 생기는지 포괄적이고 정확한 이해를 하여 진정한 사회통합을 위한 방안을 탐색하고자 심층연구를 하였다. 본 연구의 참여자들은 최근 1년 이내에 취업한 경험이 3개월 이상인 정신장애인 6명을 연구 참여자로 선정하여 심층면접을 하였다. 연구방법은 질적연구 방법 중 현상학적 연구 방법으로 연구하였고, 자료분석은 Van Kaam의 분석방법을 활용하였다.
정신장애인의 취업경험과 삶의 변화에 관한 의미 있는 진술을 추출하여, 소주제 27개, 주제 12개, 범주 3개를 도출하였으며, 각각의 범주들을 살펴보면 다음과 같다. 첫째, ‘사회의 일원이 되어감’의 범주에서 연구 참여자들은 취업을 경험하면서 ‘의존자’에서 ‘독립된 존재’로 인정받고 가정과 직장에서 역할을 부여받고 성취하게 되는 과정을 겪었다. 이러한 과정을 통해 가족 내에서 자연스럽게 대화가 많아지게 되었다. 또한 업무를 수행하기 위한 노력들은 증상의 완화와 업무능력의 향상으로 이어져 점차 능력 있는 직장인의 모습을 갖추게 되었다. 둘째, ‘새로운 어려움에 직면하게 됨’의 범주에서 연구 참여자들은 취업을 통해 그동안 알지 못하였던 직장생활의 스트레스를 겪었다. 또한 취업은 장애인에서 벗어나게 하였지만, 그 속에서 장애인으로 대하는 시선과 장애가 드러나는 것에 대한 두려움으로 또 다시 장애인임을 느끼기도 하였다. 어렵고 복잡한 업무는 노력을 해도 발전이 없어 한계를 느꼈으며, 다른 직원보다 부족한 업무능력은 이들을 무력하게 만들기도 하였다. 셋째, ‘현실을 인정하며 적응해감’의 범주에서 연구 참여자들은 점차 자신의 장애를 담담히 받아들이게 되었다. 취업을 경험하기 전에 가졌던 막연한 기대감과 좌절감이 아니라 힘들지만 조금씩 발전해가는 현재에 만족하고 그동안 관심 밖이었던 ‘세상’에 점차 눈을 돌리고 맞춰가면서 발전하였다. 참여자들이 이렇게 변해가는 과정에는 다양한 체계의 지지와 배려가 함께 하였다. 참여자들을 둘러싼 다양한 지지체계는 서로 영향을 주고받으면서 참여자들은 점차 진정한 사회의 일원이 되어가고 있었다.
본 연구결과를 토대로 진정한 정상화를 위한 구체적인 개입전략들은 다음과 같다. 첫째, 정신장애인에 대한 부정적인 편견을 극복하기 위해 가족과 지역사회를 대상으로 한 교육과 인식개선을 위한 프로그램이 필요하다. 둘째, 정신장애인들의 다양한 욕구와 특성에 맞는 직업재활 프로그램 개발이 필요하다. 셋째, 사례관리 시 정신장애인들의 입장과 상황에 맞는 개입방법을 강구해야 한다. 넷째, 정신장애인들의 진정한 사회통합을 위하여 다양한 대인관계를 경험 할 수 있는 자원과 지지체계를 마련하도록 해야 한다. 다섯째, 정신장애인들이 직장에 성공적으로 적응 할 수 있도록 정부차원의 적극적인 캠페인과 직원교욱 시스템을 마련하는 등의 제도가 필요하다. 여섯째, 정신장애인들의 작업 기능을 평가할 수 있는 평가방법이 마련되어야 한다. 마지막으로 정신장애인들이 더 나은 직업을 가질 수 있도록 다양한 직종의 연계시스템이 마련되어야 한다.

Employment for the mentally ill implies a lot of meanings but the most important meaning among those may be social integration. Therefore, in this study, in-depth research has been carried out in order to look for a way of real social integration by understanding comprehensively and exactly as to how the mentally ill recognizes employment experience and what kind of life change takes place while experiencing employment, in addition to employment achievement or maintenance.
Participants of this study had been selected among the mentally ill who had received rehabilitation treatment or are under treatment at a daytime hospital of Y psychiatric hospital in Seoul and whose recent employment experience is over 3 months for the past 1 year. Data were collected from the period from September 20, 2010 through December 6, 2010 for app. 2 months and the number of research participant was 6 persons. Data collection was done by unstructured in-depth interviews. Frequency of the interview was 2 times in total and the average interview time per each was app. 1-2 hours.
Meaningful statements for employment experience and life change of the mentally ill was drawn and 27 sub-themes, 12 main subjects and 3 categories were deduced respectively. Categories influencing over employment experience and life change of the mentally ill were revealed to be “Becoming a member of the society’, ‘Confronted with new challenge’, ‘Adapting to reality by accommodation’, respectively. Each category shows how the participants recognize and respond to the surrounding changes that occur after employment experience and what kind of change takes place depending on each participant’s response.
The first subject, ‘Becoming a member of the society’ included ‘Recognized as a member of the society’, ‘Becoming a competent family member’, ‘Becoming a main economic agent’, ‘Endurance is developed’, ‘Technique of human relation is enhanced’, ‘Ability of performing duty is developed’, respectively. Participants of the study went through the process of being recognized as ‘an independent existence’ from ‘the dependent’, and accomplishing a role assigned in the family and job site during employment. Their face was saved and they were able to enjoy sufficient dialogue naturally while they were exercising their right to speak and engaging in family affairs. In addition, an effort of performing their duty led to moderation of their symptoms and enhancement of job performance and they were steadily becoming more capable office workers.
Second subject of ‘Confronted with new challenge’ included ‘Stressed in human relation’, ‘Realized limited abilities’, ‘Confusion of identity occurred’, ‘Disability is expressed and revealed’. They had experienced work stress that was not felt previously through employment. In addition, employment had made the disabled forget their disability but they were once again forced to return to their original position as a disabled person driven by people treating them as the disabled and own fear of revealing disability. They felt limitation in handling difficult and complicated duties as there was no improvement even though they tried to extend their efforts, and their inferior job performance had even made them feel incapacitated.
Third subject of ‘Adapting to reality by accommodation’ included ‘Accommodating limitation’, ‘Recovered sense of reality’, ‘Empowered by consideration and support’. The participants had gradually and calmly come to accept their disability as they found social expectation and their position through employment experience. They developed in the process of being satisfied with their reality showing hard but gradual progress, not with their reality of vague expectation and frustration that they had before employment experience. They gradually paid attention to ‘the world’ and tried to adjust themselves to it, which they had ignored so far. Consideration of family, job site, experts and local community supported the process of this participants’ transition. Diversified supporting systems surrounding the participants interactively influenced with each other and the participants became a real member of the society.
The research on employment experience and life change of the mentally ill produced the above-mentioned results. Not only success/failure of employment but also diversified systems affecting such results were observed from the standpoint of the participants. Also, concrete strategies of involvement were explored for true normalization and the social integration, the final objective of the disabled.
