본 연구의 목적은 조직지원인식과 상사의 정치적 기술이 조직동일시와 이직의도 및 과업중심형 대인관계 시민행동에 미치는 영향을 상사-부하간 교환관계(LMX)의 매개효과를 중심으로 규명하는 데 있다. 선행연구에 의하면, 조직지원인식과 상사의 정치적 기술이 조직유효성에 영향을 미치는 것을 확인하였지만, 상사-부하간 교환관계(LMX)가 조직지원인식 및 상사의 정치적 기술과 결과변수 간의 관계에 매개역할을 하는지에 대한 연구는 거의 없었다. 따라서, 본 연구는 조직지원인식 및 상사의 정치적 기술과 조직유효성 간의 관계에 있어서 상사-부하간 교환관계(LMX)의 매개효과를 분석하는 것이다. 본 연구는 서울 소재 기업들의 종업원들(n=516)을 대상으로 설문조사를 한 데이터를 수집하여 구조방정식모델링 분석을 수행하여 가설을 검증하였다. 본 연구결과를 살펴보면, 조직지원인식과 상사의 정치적 기술이 상사-부하간 교환관계(LMX)의 매개역할을 통해서 조직동일시와 과업중심형 대인관계 시민행동에 정(+)적인 영향을 미치고, 종업원들의 이직의도에 부(-)적인 영향을 미치는 것으로 나타났다. 그리고 본 연구의 장점과 한계점, 연구결과의 시사점 및 향후연구에 대해 논의하였다.

The goal of this study is to investigate the effects of both perceived organizational support and leader political skill on employees' organizational identification, turnover intention and task-focused interpersonal citizenship behavior by examining the mediating role of leader-member exchange(LMX). Previous research has showed perceived organizational support-consequence and leader political skill-outcome relationships. But, there is little research about the mediating effect of LMX related to them. Thus, this study investigated this mediation in predicting organizational effectiveness. Data from 516 working employees from a wide variety of organizations were gathered. Structural equation modeling (SEM) analysis was used to test these hypotheses. This study shows that both perceived organizational support and leader political skill with the mediating role of LMX impact organizational identification and task-focused ICB positively, but turnover intention negatively. Strengths and limitations of this study, implications of these results, and directions for future research are discussed.
