The purpose of this study lies in revealing an effect of principal's emotionally intelligent leadership(EIL) on the job satisfaction of the teachers through the Leader-Member Exchange(LMX).
To achieve the study goal, first, the basic survey to find out if there exists any differences in principal's EIL perceived by teacher, LMX and teacher's job satisfaction under the circumstances of the personal and social background of principal and teachers in addition to the environment of the school were analyzed by t-test and one-way anova. Second, the relationship significance among these three variables was detected by Pearson's Product Moment Correlational Analysis. Third, after the confirmatory factor analysis(CFA), structural equation modeling was accomplished to figure out the mediating effect of LMX quality in the course of principal's EIL to LMX quality, LMX quality to job satisfaction of the teachers, and principal's EIL to teachers' job satisfaction. The whole data were treated by SPSS 18.0 and AMOS 18.0.
The subjects of this study are teachers at the elementary schools in Seoul. Nine hundred teachers from 40 elementary schools responded to the questionnaire from April to July, 2010 and 759 questionnaires out of 900 were used for the analyses.
Followings are the measurement tools used for this study. The tools to measure the variables of the principal's EIL, LMX and teacher's job satisfaction are consisted of the questions of which the validity and credibility have been verified through the preceeding studies. The questions to measure the teacher's perception of the principals' EIL was referred to the Lee Suk Yul's diagnostic criteria(2006) which was developed first to apply the EIL concept to the field of schools in Korea, the questions developed by Liden & Maslyn(1998) was applied to measure the LMX quality, and Teacher Job Satisfaction Questionnaire (TJSQ) developed by No Jong Hee(2001) was used for the job satisfaction of the teachers.
The major findings from this study are as follows: first, the correlation analysis among variables showed very high correlation between principal's EIL and LMX as .613~.882, static correlation between principal's EIL with job satisfaction of the teachers as .023~.325, and statistically significant static correlation between LMX and teacher's job satisfaction as .062~.422, which resulted in the confirmation of static correlation between principal's EIL, LMX and teacher's job satisfaction. Second, the direct influence of principal's EIL on the teacher's job satisfaction was statistically insignificant. Third, the t value of the path of principal's EIL variable to LMX quality variable appeared to be 38.157, a significant result at p<.001 level. The perception level of the teachers on the principal's EIL appeared to be directly proportional to the quality level of the exchange relationship with the principals perceived by the teachers. Fourth, the t value of the path of LMX quality variable to teacher's job satisfaction variable appeared to be 10.093, a significant result at p<.001 level. It was shown that the higher the LMX quality with the principals being perceived, the higher the teachers' job satisfaction was. Fifth, The direct influence of principal's EIL on the teacher's job satisfaction appeared to be statistically insignificant while the indirect influence was highly significant(.458). This reflects the function of LMX quality as a very important variable mediator in the principal's EIL to affect the teacher's job satisfaction, which proved the whole mediation effect of LMX.
With these results, it is suggested that the principal's EIL is very closely related with LMX to influence the teacher's job satisfaction through it being also considerably related with teacher's job satisfaction. Consequently, principals should do their best in developing their EIL capability to improve the quality of exchange relationship with teachers and their job satisfaction. In addition, a strategic betterment of LMX quality between principal and teachers is required to raise the teachers' job satisfaction.
