The purpose of this study was to figure out the level of clinical nurses' autonomy, empowerment, and work performance, the relations between the variables, and the influence the nurses' autonomy on empowerment and work performance.
The data were collected from February 1, to February 20, 2009 and the subjects of the study were 238 nurses working at 3 general hospitals located in Seoul. The study used a self-reporting questionnaire which was composed of 11items to measure nurses' general feature, 11 items for autonomy developed by Schutzenhofer(1983) and amended by Il-won Kim(2005), 11 items for empowermentdeveloped by Spreitzer(1995), amended and used by Bo-kyeong Son(2003) with a four-point Likert scale, and 23 items to measure work performance tool by Sung-ae Park(1988). Using SPSS WIN 12.0 program, the study included descriptive statistics, Peal-son correlations coefficient, t-test, ANOVA, and regression analysis for analysing data.
Followings tire the summary of this study :
1. The average of nurses' autonomy was 3.13(±0.44) with a full point 5, which included three indexes such as 'nursing of patients' 3.68(±0.55), "personal development' 3.21(±0.61), 'professionalism' 2.85(±0.72).
2. The average o! nurses' empowerment was 3.01(±0.33) with a full point 4, which included lour indexes : 'meaning' 3.15(±0.40), 'competence' 3.07(±0.38), 'self-determination' 2.91(±0.37), 'impact' 2.90(±0.40).
3. The average of nurses' work performance was 3.92(±0.41) with a fill point 5, which included three indexes : 'work performance of non-independent nursing 4.06(±0.44). 'work performance of personal relations nursing' 4.05(±0.47), 'work performance of independent nursing' 3.65(±0.47).
4. The results showed significant differences in nurses' autonomy by age(F=8.03, p<.001), religion(F=3.311, p=.021), education(F=3.295, p=.039), work experience(F=5.842, p<.001), current position at work( F=5.529. P=.001), current department at work(F=5.736, p=.OOl). and monthly income(F=7.524, p=.00l).
5. As for nurses' empowerment the results showed significant differences by age(F=12.438, p<.001), marital status(t=15.788, p<.001), education(F=6.811, p=.001), work experience(F=10.051, p<.001), current position at work(F=9.808, p<.001), current department at work(F=10.103, p<.001), current service period(F=5.198, p<.001), and monthly income(F=23.420, p<.001).
6. Nurses' work performance showed significant differences by age(F=11.247, p<.001, religion(F=4.255, p=.006), marital status(t=5.096, p=.025), work experience (F=7.118, p=<.001), current position at work (F=7.484, p<.001), current department at world (F=9.588, p<.001), current service period (F=3.189, p=.014), the current number of nurses in each department(F=4.199, p=.003), and monthly income (F=11.192, <.001).
7. The relations among autonomy, empowerment, and nursing work performance appeared moderate : autonomy showed significant relations with empowerment (r=.714, p<.001) and work performance(r=.519, p<.001).
8. The effect of autonomy on empowerment was significant( β=.489, p<.001) with a significant explaining ability(R^(2)=.239, p<.001) on empowerment.
9. Autonomy appeared to have a significant effect on work performance( β=.460, p<.001) ; autonomy also had a significant explaining ability(R^(2)=.212, p<.001) on work performance.
Given the results, it appeared that nurses' autonomy had significant relations with empowerment and work performance, and also it showed the significant, influences on empowerment and work performance, In particular, results focusing on subordinate autonomy showed 'autonomy in nursing
patients'(average 3.68) and 'autonomy in personal development'(average 3.21) while 'autonomy in professionalism' showed the lowest level in its average(2.85).
Accordingly, the hospital management need to promote the working environments by encouraging nurses to continue studying to keep the high level in 'autonomy in nursing patients' and 'autonomy in personal development' or to support the low level in 'autonomy in professionalism'. Also it need to be assured that autonomy is geared to increase responsibility and satisfaction in work performance so that they can work in harmony with other members.
