Companies try to satisfy their customers as they make use of marketing strategies as well as develop new products and improve the quality of existing products in order to gain economic achievement from their customers. Although employees regarded their company simply as a place for labor provision and the basis for their economic life in the past, various changes in this present society have keenly highlighted the importance of the family-friendly organizational atmosphere which can control the employees’ work-family conflict.
As the advance of women work force into society and social attention toward the quality of work life has been recently increased, work-family balance has become an issue.
In this age, companies, too, attempt to satisfy their employees, the internal customers, as their consciousness changes due to their recognition on the importance of working hour curtailment and life quality. Thereupon, this study intends to examine the effect of work-family relationship upon women workers’ satisfaction.
Based on that, it will investigate the regulative effect of supporting systems that can increase the quality of women employees’ work life and maximize the effective use of superior women work force through keeping the work-family balance by maintaining the favorable work-family relationship of women workers and reducing conflictive relations. To achieve the goal, this paper conducted a survey to 1,200 women office workers in domestic minor enterprises. Excluding the types of occupation that were not the study subjects including production and unreliable responses, 500 questionnaire sheets were used at last for empirical analysis; the followings show the results of the analysis.
First, it was analyzed that harmonious work-family relationship exhibited significantly positive effect upon women workers’ job satisfaction and organizational commitment. This implies that companies should make an effort to maintain harmonious work-family relationship for women employees and this can enhance individual satisfaction and ultimately lead to corporate performance.
Second, according to the result of verifying the hypothesis that conflictive work-family relationship will affect employees’ satisfaction negatively, there was partial support. In other words, conflictive work-family relationship influenced job satisfaction negatively, but it showed no correlation with organizational commitment. This result suggests that it has direct relationship with the job that is being actually carried out and indirect relationship with the organization.
Third, based on the result of verifying the hypothesis on the regulative effect of occupational and non-occupational supporting systems which control work-family relationship and workers’ satisfaction, occupational supporting systems providing family-friendly business policies, organizational atmospheres, promotion management, and wage management show no regulative effect unlike previous researches have suggested. On the other hand, it was found that non-occupational support like the supportive effect of superiors, coworkers, family, or friends did have regulative effect. More concretely, it was shown that coworkers’ emotional, informative, material, and evaluative support and friends’ emotional support regulated work-family relationship and employees’ satisfaction. In brief, this article has proved the importance of women workers’ work-family relationship.
Furthermore, the study results imply that it is necessary to establish supporting systems to minimize women workers’ conflictive work-family relationship and it is also particularly urgent for companies to make non-occupational supporting systems.
