신규교사 임상장학의 교직 입문식 의미 연구 = A study on The meaning of new teacher's clinical supervision by means of Initiation into the teaching profession

국문 초록 (Abstract)

본 연구에서는 신규교사 임상장학을 교직 사회에 처음 들어온 신규교사가 반드시 통과해야 할 문화적 입문식으로 보고 그들에게 있어 임상장학이 어떠한 의미를 가지는지를 연구하였다. 임상장학의 내면적 의미를 찾아내기 위하여 질적 연구방법 중 문화기술지 방법을 이용하여 특정한 생활세계의 참여자가 가지고 있는 삶과 문화를 체계적으로 이해하려고 하였으며 연구참여자로 선정된 사람들이 자신의 사회 세계와 행위에 대해 어떠한 의미를 부여하고 그에 따라서 어떻게 일상적 세계를 살고 있는지 그들의 관점에서 이해하여 임상장학을 통한 교직 문화 전수 과정을 알아보려고 노력하였다. 본 연구는 문화기술적 연구의 대표적인 기법인 참여관찰과 심층면담을 이용하여 자료를 수집함으로써 연구현장에서 일어나는 입문식으로서 임상장학의 의미를 연구 참여자들의 입장에서 찾아내고자 하였다.
초등학교 신규교사 임상장학을 통해 살펴본 신규교사 임상장학의 입문식 의미는 다음과 같다.
첫째, 신규교사 임상장학을 통하여 교직 사회가 전문가 집단임을 공고히 하고 있었다. 둘째, 신규교사들은 임상장학을 통해 위에서 시키는 것은 무조건 따르는 예스맨 되기를 배우고 있었다. 셋째, 신규교사들은 신규교사 장학에서 어렵고 귀찮은 일들을 신규교사가 맡아서 해야 한다고 배우고 있었다. 넷째, 신규교사 임상장학 협의회에서는 경력교사의 공개수업과는 달리 많은 비판과 조언을 함으로서 경력의 무서움을 알려주고 있었다. 다섯째, 교장, 교감은 신규교사 임상장학을 통해 신규교사뿐만이 아니라 경력교사에게도 본때를 보여주고 있었다. 여섯째, 임상장학을 교사 수업 평가로 활용하고 있었다. 일곱째, 신규교사 임상장학을 통하여 학교 관리자들은 자신의 라인 안에 넣을 신규교사들을 선발하고 있었다. 여덟째, 임상장학에서 관리자들의 비판과 비난을 피하기 위해 신규교사들은 그들이 원하는 수업 스타일을 그대로 따라 하고 있었다. 마지막으로 시간이 지날수록 쌓이는 불만을 신규교사들은 비공식적으로 토로하고 있었다.
신규교사들은 교직 입문식을 통해서 교직 사회 문화에 적응하고 교직의 관료제적 구조에 적응하고 있었다. 보수적이고 경력중심적인 교직 문화에 차츰 익숙해지고 있었고 전시행정적 문화에 회의를 느끼고 있었으며, 일 미루기 문화, 현실 순응주의 문화에 자기도 모르게 젖어들어 가고 있었다. 또한 권위의 위계를 확실히 인식하여 지시나 명령에 무조건 따라야 한다는 점, 규정과 규칙에 따라 업무를 처리해야 한다는 점과 연공서열의 중요성을 강조하여 신규교사들이 교직 사회의 구조에 익숙해지도록 하고 있었다. 신규교사들이 이러한 교직 사회 문화와 구조에 익숙해지고 순응하도록 하기 위해 관리자들과 선배교사들은 여러 가지 방법을 활용하고 있었는데 신규교사들이 그들의 지시나 명령을 잘 따르지 않거나 잘 모르고 있을 때 신규교사로서 반드시 지켜야 할 것들을 주입시키거나, 직접적으로 비판을 하거나, 관리자들의 불편한 감정을 드러내거나, 다른 교사들과의 비교를 통해 교직 사회의 법칙에 따르게 하고 있었다.

다국어 초록 (Multilingual Abstract)

In this paper, the new teacher clinical supervision is considered as a cultural initiation which is carried certainly, and the meaning of that is studied from the new teacher's view. To find the internal meaning of the clinical supervision, it is understanded systematically by using method of cultural stating among qualitative research methods that a participant of the special living world has a life and a culture. It is tried to understand that the people who were selected as a participant give a certain meaning to their own society and action, and through that, the instructing sequence of teacher culture is tried to know through the recognition of a usual life from their own point of view. This research is conducted by selecting materials using a participant observation and a depths interview which are a representative method.
The meaning of clinical supervision initiation follows;
The first, teacher society is consolidated as the specialist group through the new teacher clinical supervision. The second, new teachers learn to be "yes man" through the clinical supervision. The third, new teachers learn to accept the hard and complicated works. The forth, Association of the new teacher clinical supervision informs a fear of experience through criticism and advice in contrast with open class of teacher with experience. The fifth, a principal and a vice-principal control not only a new teacher but also a experienced teacher through the clinical supervision. The sixth, the clinical supervision is applied as an estimation of class. The seventh, the school supervisor selects a favorite applicant through the clinical supervision. The eighth, new teachers merely follows a supervisor's favorite method to avoid a their criticism. Finally, new teachers express dissatisfaction about this situation off the record.
Through the teaching profession initiation, new teachers adapt the teacher society's culture and the bureaucrat structure. They accustom the conservative and experience-centered culture, and regret the administration to display, is saturated with the other defaults. In addition, it makes new teachers accustom that orders must be followed without no reason, tasks must be treated under regulations, and the seniority system is very important. To do this, supervisors and senior teachers apply many solutions. For example, when new teachers don't know or don't follow their orders and instructions, they put into new teachers to follow orders, criticize new teachers directly, reveal their dissatisfaction, compare to the other teachers.
