국문초록
본 연구는 국, 내외의 의료시장의 개방과 더불어, 급변하는 시장변화에 대처하기 위해 경쟁력을 갖춘 의료기관으로 거듭나고자 고객 접점 부서에 근무하는 간호사들의 직무만족과 조직몰입이 고객지향성에 어떠한 영향을 미치는가를 규명함으로써 간호사의 직무 만족도를 최대화하여 조직에 대한 몰입을 높이고 동시에 고객지향성에 근본적으로 변화를 주고자 하였다.
이와 같은 목적을 달성하기 위한 연구방법으로는 국내외의 문헌, 논문, 보고서, 학술지 등을 중심으로 한 이론적 연구와 경기북부 소재 종합병원 간호사를 대상으로 설문조사를 통한 실증적 연구를 하였다.
실증 분석 결과를 종합해보면 다음과 같다.
첫째, 업무, 복리후생, 상사에 대한 만족도가 높을수록 정서적 조직몰입에 (+)의 영향을 미치는 것으로 나타났다. 둘째, 업무와 보수에 대한 만족도가 높을수록 지속적 조직몰입에 (+)의 영향을 미치는 것으로 나타났다. 셋째, 보수가 높을수록 규범적 조직몰입에는 (-)의 영향을 미치는 것으로 나타났다. 넷째, 업무와 상사에 대한 만족도가 높을수록 고객욕구실천에 (+)의 영향을 미치는 것으로 나타났다. 다섯째, 업무와 상사에 대한 만족도가 높을수록 인간관계에 (+)의 영향을 미치는 것으로 나타났다. 반면에 보수가 높을수록 인간관계에 (-)의 영향을 미치는 것으로 나타났다. 여섯째, 정서적 몰입과 규범적 몰입이 높을수록 고객욕구실천에 (+)의 영향을 미치는 것으로 나타났다. 일곱째, 정서적 몰입과 규범적 몰입이 높을수록 인간관계에 (+)의 영향을 미치는 것으로 나타났다. 따라서 연구결과를 바탕으로 제언을 하면 다음과 같다.
첫째, 변화하는 의료환경에 적극 대처하고 경쟁력을 갖춘 병원이 되기 위해서는 조직구성원의 직무만족과 조직몰입을 파악하고 이에 대한 대처방안을 세우는 것이 시급하다고 하겠다. 둘째, 직무에 만족한 직원은 고객과의 잦은 대면 접촉에 대비하여 고객에게 좋은 이미지를 남기려고 노력하며 고객의 필요와 욕구에 대해 직원과 고객이 공감대를 형성한다는 것으로 해석되어 진다. 셋째, 업무, 복리후생, 상사, 보수 등의 직무만족도를 높인다면 직원의 자발적인몰입을 보다 효과적으로 유도할 수 있을 것이다. 넷째, 병원관리자는 전문성이 뛰어나고 능력 있는 장기근속자를 체계적으로 양성하고 전문성을 높이기 위한 기회를 줄 수 있는 교육프로그램을 개발해야 할 것이다. 다섯째, 간호사의 개인생활 경향에 따라서 근무형태를 선택 할 수 있도록 다양한 형태의 근무개발 및 연구를 할 필요가 있고 교대근무에 대한 특별한 배려가 요구된다. 이상의 결과를 종합하면 본 연구는 간호사가 지각한 직무만족도, 조직몰입, 고객지향성과의 관계를 인식시켜 주었고, 특히 간호조직에서 직무만족과, 조직몰입, 고객지향성에 대한 관계 연구가 미흡했던 점을 고려해 볼 때 간호사가 지각한 직무만족과, 조직몰입, 고객지향성간의 직접적인 관계를 제시한 점을 의의로 들 수 있겠다.

A Study on the Effects of Nurses' Organizational Commitment and Job Satisfaction on Their Customer Orientation

As the medical markets have been open globally, domestic hospitals should be able to respond well to the rapidly changing medical markets by sharpening their competitive edges. In this regard, nurses' roles are more important because they work in close contact with the patients. The purpose of this study was to analyze the effects of nurses' organizational commitment and job satisfaction on their customer orientation and thereby, explore the ways to maximize nurses' job satisfaction, enhance their organizational commitment and help them more customer-oriented.
For this purpose, the researcher reviewed domestic and foreign literature, dissertations, reports and journals theoretically, and thereupon, conducted an empirical research through a questionnaire survey for the nurses working for a general hospital in the northern part of Gyeonggi-do.
The results of this study can be summarized as follows;
First, it was found that the more the nurses were satisfied with job, welfare and supervisors, they were more committed to their organization. Second, it was found that the more the nurses were satisfied with job and pay, they were more committed to their organization. Third, it was found that the more the nurses were paid, they were less committed to their organization. Fourth, it was found that the more the nurses were satisfied with job and supervisors, they were more willing to meet customers' needs. Fifth, it was found that the more the nurses were satisfied with job and supervisors, their human relations were more desirable. In contrast, the more the nurses were paid, their human relations were less desirable. Sixth, the more the nurses were committed to their organization in terms of emotion and norm, they were more willing to meet customers' needs. Seventh, the more the nurses were committed to their organization in terms of emotion and norm, their human relations were more desirable. Based on the above findings, the following suggestions were put forwards;
First, in order to respond positively to changing medical environment and sharpen the competitive edge, our hospitals should survey their members' job satisfaction and organizational commitment and thereupon, explore the counter-measures on them. Second, it is conceived that the nurses satisfied with their job make efforts to plant a good image in customers' brains in preparation for their frequent contacts with their customers, forming a bond of sympathy between them and their customers. Third, if some measures should be taken to have the nurses more satisfied with job, welfare, supervisors and pay, they would be more effectively induced to be committed to their organizations. Fourth, the hospital managers need to develop some educational programs conducive to a systematic training of the professional and able nurses with longer career. Fifth, it is necessary to research into diverse types of job responsibilities so that nurses can choose the type befitting their private life style. In addition, the current shift system needs to be improved. Summing up, this study may be significant in that it analyzed the correlations among nurses' perceived job satisfaction, organizational commitment and customer orientation; in particular, considering that such correlations had not much been analyzed by preceding studies, this study is deemed significant because it determined the direct relationships among nurses' perceived job satisfaction, organizational commitment and customer orientation.
