This is a study about working environment having effects on job involvement and burn-out of employees working at in-home care facility for the aged. We conducted our research by taking measures job involvement and burn-out of employees whose workplace is located in Gyeonggi province.
As a result of study, by understanding the effects on job involvement and burn-out of employees who work at in-home care facility for the aged, we have got some data for prevention of them.
The research was conducted from April 23rd, 2007 to May 14th, 2007 through pilot survey and main survey using structured self-report method for in-home care facility within a radius of 50km in Seoul. 188 employees who are working at in-home care facility for the aged participated in this research.
Respondents were classified as social worker, life instructor, paid volunteer and other work force(physical therapist, nurse, cook). Total 340 copies of questionnaire were sent to respondents through mailing service or directly. Among 196 copies collected, we analyzed 188 copies except insincere 8 copies. We analyzed data using SPSS ver 13.0. The results of this study are as follows.
At first, according to demographic and sociological characteristics, there were statistical significance in job involvement and burn-out of employees. As they are older, get married, having children and when motive for the job is a sense of duty, they showed the higher job involvement. As they have more job experience, are social workers, get married, they showed higher burn-out. Dehumanization rate was lower as they are old, paid volunteer, get married, having children and when motive for the job is a sense of duty. Personal accomplishment was higher when they are old, paid volunteer, married, having children and when motive for the job is a sense of duty.
Second, the employee's job involvement was getting higher when the employees work highly challenged, have lots of work to do.
The third, affective burn-out was getting higher when there are lots of work to do, much role conflict, lower possibility of be promoted. Dehumanization was getting higher when highly challenged, having much role conflict. In addition, personal accomplishment was getting higher when working environment is convenient, highly challenged.
At last, as a result of analysis through hierarchical regression method, job involvement was higher for social worker and life instructor than other types of occupation. As they are older, having many children involvement was higher. With regard to burn-out feeling, paid volunteer showed less dehumanization than other types of occupation. According to this result, working environment has turned out to have effect on job involvement and burn-out feeling of employees.
Based on these results of study, there are some implications that can help employees working related workplace.
First, as challenge was affirmed to be the most effective factor for job involvement, we need to give workers for the facility an authority to their work. By giving them a chance to work highly challenged, we need to support to enhance their job involvement and performance. In addition, we need to make an effort to renew the professionalism and positive image for own occupation through regular education.
Second, as in the result of study, promotion, role confliction, challenge and comfort is significant factor for personal accomplishment so we need to organize system that employees can perceive opportunity and possibility of promotion. Moreover, we have to make workers recognize exact their own role, through thoughtful consideration and recognition about personal work we have to make an effort to prevent burn-out.
The last, even though controled the demographic and sociological characteristics, there were some results that working environment has an effect on job involvement and burn-out of employees who work at in-home care facility for the aged. After this research, we need more follow-up study on job involvement and burn-out on a national scale.
