      한글초록:본 연구는 교사가 지각한 학교장의 변혁적 지도성과 교사 집단의 임파워먼트 및 학교 조직효과성과의 관계를 구명하는 것이 목적이다. 이러한 목적을 달성하기 위한 구체적인 연구문제는 다음과 같다.첫째, 교사가 지각한 학교장의 변혁적 지도성과 교사 집단의 임파워먼트 및 학교 조직효과성 변인들 간에는 어떤 관계가 있는가? 둘째, 교사가 지각한 학교장의 변혁적 지도성과 교사 집단의 임파워먼트 및 학교 조직효과성 변인들 간의 인과관계 모형은 측정된 경험자료와 부합되는가? 셋째, 교사가 지각한 학교장의 변혁적 지도성과 교사 집단의 임파워먼트 및 학교 조직효과성 변인들 간의 직·간접효과는 어떠한가? 표집은 먼저 서울특별시 11개 지역교육청별로 각 2개교씩 총 22개교를 선정, 각 학교별로 20명 내외씩 460명의 초등학교 교사들을 표의표집하여 선정하였다.이 연구의 자료의 처리는 SPSS win 10.0과 AMOS 5.0 통계 프로그램을 이용하여 요인분석(factor analysis), 내적 신뢰도(Cronbach ), 공분산구조분석(analysis of covariance structure)을 실시하였다. 그리고 모형 추정을 위한 추정방법으로는 최대우도법(ML: Maximum Likelihood Method)을 사용하였다.수집된 자료를 연구문제에 따라 분석한 연구결과를 요약하면 다음과 같다.첫째, 변혁적 지도성과 교사 임파워먼트, 변혁적 지도성과 학교 조직효과성, 교사 임파워먼트와 학교 조직효과성의 각 변인간의 상관관계를 p<.01 수준에서 살펴보면 정적 상관관계를 나타내고 있었다. 둘째, 교사가 지각한 학교장의 변혁적 지도성과 교사의 임파워먼트, 학교의 조직효과성 변인들 간의 인과관계 모형을 알아보기 위하여, AMOS 5.0 프로그램을 이용한 독립모형, 중재모형, 통합모형의 상관관계를 공분산구조분석으로 검증한 결과, 통합모형의 적합도 지수는 카이자승(2)=157.56, 2/df=9.27, RMSEA=.142, GFI=.92, AGFI =.913, TLI=.87, RMR=.084로 나타났다

      영문초록:This study was intended to investigate the relationship among school principal's transformational leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness. To attain this goal, the following specific study questions were set: First, what relationship is there among variables such as school principal's transforming leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness? Second, does the model of causal relationship among variables such as school principal's transforming leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness correspond to measured experience data? Third, what are the direct, indirect effects among school principal's transforming leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness? For the sampling purpose, a total of 22 schools were selected with 2 schools from each of 11 educational agencies in Seoul, and 460 teachers were sampled from 22 selected schools, with 20 teachers or so from each school. To process data from the questionnaire research, factor analysis, Cronbach alpha test and analysis of covariance structure were conducted using statistical programs such as SPSS win 10.0 and AMOS 5.0. And the maximum likelihood method(ML) was used as the estimation method for estimating the model. As a result, the following findings were obtained:First, an attempt was made to investigate the correlation between transformational leadership and teacher's empowerment, between transformational leadership and school organizational effectiveness and between the empowerment of the teacher group and school organizational effectiveness at the level of p< .01. As a result, it was found that there was a positive correlation between them. Second, the analysis of covariance structure was conducted to test a correlation among the independent model, the mediating model and the integrated model using the AMOS 5.0 program in order to investigate the model of the causal relationship among school principal's transformational leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness. The goodness-of-fit index of the integrated model was shown to be (2)=157.56, 2/df=9.27, RMSEA=.142, GFI=.92, AGFI =.913, TLI=.87, RMR=.084. An attempt was made to investigate the structural coefficient between potential variables and the path coefficient of the potential variable and the measurement variable, which indicates statistical significance at the level of p<.001. Third, an attempt was made to investigate the direct effect of school principals' transformational leadership perceived by teachers on teachers' empowerment and organizational effectiveness and the indirect effect of school principals' transformational leadership on organizational effectiveness with empowerment as a medium. As a result, it was found that the causal effect and direct effect of transformational leadership on empowerment were .379, and .379, respectively
