A. The purpose of study
The purpose of this study is to define the relationship between teacher empowerment and their job satisfaction. Under the hypothesis that openness degree of teacher empowerment influences job satisfaction of teachers according to teacher's personal backgrounds and school characteristics, this paper also focused on proposing basic materials on teacher empowerment to establish the strategies for the effective improvement of job satisfaction of teachers. To achieve the purpose of this study, the research questions were set up as follows;
First, to analyze the differences in teacher empowerment according to teacher's personal backgrounds (sex, position, career, and degree) and school characteristic(size).
Second, to analyze the differences in job satisfaction of teachers according to teacher's personal backgrounds(sex, position, career, and degree) and school characteristic(size).
Third, to analyze the effect of teacher empowerment on job satisfaction of teachers and to analyze the moderating effect of teacher's personal backgrounds(sex, position, career, and degree), school characteristic(size) on the relationship between teacher empowerment and job satisfaction of teachers.
B. The methods of study
For this study, literature review relevant to this area and the survey with questionnaire were employed. The questionnaire consisted of two parts: The first part were based on used the questionnaire for measuring teacher empowerment made by Spreitzer, the second part TJSQ(Teacher Job Satisfaction Questionnair for Korea) developed by No, Jong Hee to measure job satisfaction of teachers.
The samples of this study include 351 teachers working in Daejeon and Chung-Nam, Korea. The collected data were analyzed by the SPSSwin10.0 program and processed on the means of calculating average and standard deviation, t(F)-test, pearson correlations, multiple regressions, and hierarchical regression analysis.
C. The Results of The Study
The results of this study are summarized as follows;
First, concerning the teacher empowerment, the average score was 3.56 on 5 point-scale and in terms of sub-variables, the item of meaningfulness marks 4.01 which was the highest and the item of impact marks 3.14 which was the lowest.
Second, concerning job satisfaction of teachers, the average score was 3.36 on 5 point-scale and in terms of sub-variables, the item of the teaching profession-consciousness marks 4.09 which was the highest and the item of work burden marks 2.59 which was the lowest.
Third, with regard to the relation between teacher empowerment and job satisfaction of teachers, the correlation among sub-variables of teacher empowerment has positive relation and the sub-variables of job satisfaction of teachers have strong influence.
Fourth, career, degree and size have moderating effect on the relationship between teacher empowerment and job satisfaction of teachers.
D. Conclusions
Base on the results of this study the following conclusions were driven;
First, head teachers, teachers with long career and teachers with high degree were empowered more. That was, they seems to participate more eagerly than the others about school administration.
Second, teachers with long career, teachers with high degree were more satisfied. That was, they were more participated and decided than the others about school administration.
Third, this result showed being aware that teacher empowerment is a major variable to improve the job satisfaction of teachers. Principals must try to improve the teacher empowerment and should encourge teachers to empower.
