교사의 전문성 인식과 조직헌신도의 관계

국문 초록 (Abstract)

본 연구는 초등교사가 인식하고 있는 교직 전문성과 조직헌신도가 어떠한 관계가 있는지 알아보는데 그 목적이 있다. 이러한 연구 목적을 달성하기 위해서 설정된 연구 문제는 다음과 같다.

첫째, 초등교사의 전문성 인식 수준은 어떠한가？
둘째, 초등교사의 조직헌신도는 어떠한가？
셋째, 초등교사의 전문성 인식과 조직헌신도의 관계는 어떠한가？

이상의 연구 문제를 규명하기 위해 조사 연구를 실시하였는데 경기도 안산에 근무하는 초등학교 332명을 임의로 선정하여 설문지 조사를 실시하였으며, 측정도구는 교직 전문성 인식에 관한 설문지와 조직헌신도를 측정하는 설문지를 사용하였다.

자료의 처리를 위하여 통계 방법으로 t-test, One-way ANOVA,
Scheffe test의 차이 검증과 상관관계를 알아보기 위한 상관관계 분석
(Correlation) 방법을 사용하였으며, 자료처리는 SPSS/PC를 사용하였다.

이상의 과정을 통해 얻어진 연구 결과를 요약하면 다음과 같다.

첫째, 초등교사의 전문성 인식에 대한 전체적인 지각 수준은 비교적 높
은 수준이었다. 영역별로 봉사적 사명감, 전문적 자율성, 지적 기술 순으로 나타났으며, 교사의 개인변인별로는 남교사가 여교사보다, 교직 경력이 많은 교사가 적은 교사보다 부장교사가 일반교사보다 전문성을 높게 인식했다.

둘째, 교사가 지각하는 조직헌신도에 대한 전체적인 지각 수준은 비교적 높은 수준이었다. 영역별로는 애착심, 잔류의사, 가치수용의 순으로 나타났다. 성별로는 남자교사가 여자교사보다 높았으며, 직위별로는 부장교사가 일반교사보다 높게 지각되었고, 학교규모별로는 학급수가 작을수록 높게 지각되었다.

셋째, 초등교사의 전문성 인식과 조직헌신도의 관계는 유의한 상관관계를 보였다. 교사의 지적기술, 전문적 자율성, 봉사적 사명감이 높을수록 조직헌신도가 높은 것으로 보였다.

이상의 연구에서 교사의 전문성 인식과 조직헌신도는 관계가 있으며 교직 전문성이 높을수록 조직헌신도가 높게 나타남을 알 수 있다. 따라서 여교사와 평교사들의 전문성 인식 향상을 위한 방안을 마련되어야 할 것이다.

다국어 초록 (Multilingual Abstract)

The purpose of this study was to investigate the relationship between the level of recognition of elementary school teachers about the teaching profession and organization commitment to school. The following questions were raised to achieve the research goal.

Firstly, how high is the level of recognition of elementary school
teachers about the teaching profession?

Secondly, how high is their organization commitment to their school?

Thirdly, what is the relationship between the level of recognition
about the teaching profession and their organization commitment to the school?

To study this research subject, survey was carried out to 332 people who are public elementary school teachers in Ansan, Kyoungki-Do by sampling. Two questionnaires were used to measure a recognition of teaching profession and an organization commitment to school.
The collected data were analyzed using SPSS/PC program. Specfically t-test, on-way ANOVA and Scheffe test were carried out to see whether there were any significant differences. and correlational analysis was employed.

The results of this study can be summarized as follows:

First, the level of recognition of elementary school teachers about the teaching profession was generally high. Male teachers and senior teachers have higher level of recognition about the teaching profession than female teachers and junior teachers, respectively. There were no significant differences by sex, position in school, size of school.

Secondly, the level of teachers'''''''' commitment to their school was
found to be higher then average. The more experiences they have, the higher level of commitment to school they showed. There were no statistically significant differences by sex, position in school, size of school.

Thirdly, this research indicated there''''''''s significant correlation between the level of recognition of elementary school teachers about the teaching profession and organization commitment to school. And it showed that the more intellectual skill of teacher, professional autonomy, a sence of duty of service, the higher the organization commitment to school.

In conclusion, there''''''''s significant correlation the level of recognition of elementary school teachers about the teaching profession and organization commitment to school. A key to solution has to be supplied in order to improve the recognition of female teacher and junior teachers about the teaching profession.
