보육교사의 전문성지원환경 인식과 조직헌신도, 전문성 인식 간의 관계 = Relations among the professional learning environments, organizational commitment and awareness of professionalism in child care teachers

다국어 초록 (Multilingual Abstract)

This study examines changes in the awareness of professional learning environments, organizational commitment, and awareness of professional child care teachers - as influenced by related variables, including the types of child care facilities. It also examines the interrelationship between the awareness of professional learning environments and organizational commitment and awareness of professionalism in child care, in order to discover specific teacher support measures for enhancing the quality of child care services. To this end data was gathered from 251 teachers of daycare centers in J province. The results of the study showed that the professional learning environment of child care facilities had a static relationship with the organizational commitment and with awareness of professionalism of child care teachers, respectively. "The relationship between the teacher and the facility director" in professional learning environments was identified to be the most powerful element that has influence on changes of organizational commitment and of awareness of professionalism. Thus continued improvement of the professional learning environment within a facility that affects organizational commitment and awareness of the professionalism of child care teachers must be carried out, with special emphasis placed on the need to create and maintain a positive relationship between child care teachers and facility directors.

국문 초록 (Abstract)

본 연구에서는 보육교사의 전문성지원환경 인식과 조직헌신도 및 전문성 인식의 일반적 특성이 어떠한지를 살펴보고, 보육교사의 전문성지원환경 인식이 조직헌신도, 전문성 인식과 각각 어떠한 관련성이 있는가를 살펴봄으로써 보육현장의 질적 수준 제고를 위한 구체적인 교사지원 방안을 모색해보고자 하였다. 이를 위해 J도에 소재한 어린이집 교사 251명을 연구대상으로 선정하여 자료를 수집하였다. 연구결과, 전문성 학습 및 발달의 위한 기회를 제외한 보육교사의 전문성지원환경 인식과 조직헌신도 인식, 사회·경제적 지위를 제외한 전문성 인식 수준이 보통 이상인 것으로 나타났다. 또한 보육시설의 전문성지원환경과 보육교사의 조직헌신도 및 전문성 인식은 각각 정적인 상관관계가 있으며 보육시설의 전문성지원환경 중 ‘교사와 원장과의 관계’가 특히 조직헌신도와 전문성 인식의 변화에 가장 영향력을 갖는 변인임을 알 수 있었다. 따라서 보육교사의 조직헌신도와 전문성 인식에 영향을 미치는 시설 내 전문성지원환경의 개선이 지속적으로 이루어져야 할 것이며 특별히 보육교사와 원장과의 원만한 관계 형성 및 유지를 위한 직·간접적 지원방안이 모색되어야 함을 논의하였다.
