리더신뢰 유형이 부하의 촉진적 발언행동과 억제적 발언행동에 미치는 영향에 관한 연구 - 심리적 안정감의 매개효과를 중심으로 -

포스트 코로나(Post-Corona) 시대가 도래하면서 시장환경이 점차적으로 완화하고 기업이 시장환경에서 우위를 점할 수 있도록 관리자는 자신의 지식수준과 경영 능력을 향상해야 할 뿐만 아니라 조직 성원의 역할도 의식해야 한다. 왜냐하면, 관리자들의 결정만으로 조직은 복잡한 경쟁 환경에 대응할 수 없다. 구성원들의 촉진적, 억제적 발언행동은 조직의 혁신역량을 강화하고 조직성과를 높일 수 있을 뿐만 아니라 리더가 오류를 적시에 바로잡고 위험을 회피하며 부족한 점을 개선할 수 있는 도움이 된다. 그래서 본 연구는 인지 기반 신뢰, 감정적 신뢰 및 심리적 안정감 등의 변수에 초점을 맞추어 이들의 상관관계를 탐색하여 발언행동을 향상하기 위한 구체적인 방안을 탐색하는데 초점을 맞추었다. 따라서 본 연구는 중국 다양한 중소기업에서 근무하고 있는 308명의 조직구성원을 대상으로 설문 조사를 진행하였으며 실증분석을 시행하였다. 본 연구의 실증분석 결과를 요약하면 다음과 같다. 인지 신뢰는 심리안정감에 정(+)의 영향을 미치는 것으로 나타났다. 감정 기반 신뢰는 심리안정감에 정(+)의 영향을 미치는 것으로 나타났다. 또한, 심리안정감은 촉진적 발언행동에 정(+)의 영향을 미치는 것으로 나타났다. 심리안정감은 억제적 발언행동에 정(+)의 영향을 미치는 것으로 나타났다. 마지막으로 심리안정감은 인지 신뢰와 촉진적 발언행동과 억제적 발언행동 간의 관계에서 정(+)적의 매개효과를 뿐만 아니라 감정 기반 신뢰와 촉진적 발언행동 및 억제적 발언행동 간의 관계에서 매개효과가 나타났다. 본 연구는 이와 같은 실증분석 결과를 바탕으로 인지 기반 신뢰, 감정적 신뢰의 핵심 역할을 충분히 반영해 심리적 안정감이 촉진적 발언행동, 억제적 발언행동에 미치는 영향을 검증했다. 마지막으로 본 논문의 연구결과를 바탕으로 시사점을 제시했다. 더 나아가 한계점을 제시하고 향후 연구에서 참고할 수 있는 연구 방향에 대해 논의했다. With the arrival of the post-COVID-19 era, in order to make the market environment more dynamic, enterprises can occupy an advantage in the market environment, managers should not only improve their knowledge and management ability, but also be aware of the employees'role. Because, only by the management'decision, the organization can not cope with the complex competitive environment. The promotive and prohibitive members'voice behavior can not only enhance the innovation behavior of the organization and improve organizational performance, and also help leaders to correct mistakes in time, avoid risks and improve deficiencies. Therefore, this study adds variables such as cognition-based trust, affect-based trust and psychological safety to explore the correlation between them, in order to find specific ways to improve voice behavior. Therefore, this study conducted a questionnaire survey on 308 organization members working in different small and medium-sized enterprises in China, and made an empirical analysis. The empirical results of this study are summarized as follows: the survey shows that cognition-based trust has a positive (+) effect on psychological safety. Affect-based trust has a positive (+) effect on psychological safety. Psychological safety has a positive (+) effect on voice behavior. Psychological safety has a positive (+) effect on prohibitive voice. Finally, psychological safety not only produces a positive (+) mediating effect in the relationship between cognition-based trust, promotive voice and prohibitive voice, and also shows mediating effect in the relationship between affect-based trust and promotive voice and prohibitive voice. Based on the above empirical analysis results, this study fully reflects the core role of cognition-based trust and affect-based trust, and examines the impact of psychological safety on promotive voice and prohibitive voice. Finally, based on the research results of this paper, the enlightenment is put forward. The limitations are further put forward, and the research directions that can be used for reference in the future research are discussed.
