직무과부하가 정서적 소진과 혁신행동에 미치는 영향 : 회복탄력성과 LMXSC의 조절된 조절된 매개효과를 중심으로

본 연구는 직무과부하와 정서적 소진, 혁신행동 간의 관계를 규명하고 회복탄력성과 상대적 LMX의 질(LMXSC)의 조절된 조절된 매개효과(moderated moderated mediation)를 검증하는 데 목적이 있다. 본 목적을 달성하기 위해 조직 구성원 593명으로부터 자료를 수집하여 실증적으로 분석한 결과는 다음과 같다. 첫째, 직무과부하와 혁신행동 간의 관계에 대해 정서적 소진은 유의한 매개효과가 있었다. 둘째, 정서적 소진의 영향을 통제한 상태에서 직무과부하는 혁신행동에 유의한 정(+)의 효과가 있었다. 셋째, 직무과부하와 정서적 소진 간의 관계는 회복탄력성에 의해 유의하게 조절되었다. 넷째, 정서적 소진과 혁신행동 간의 관계는 LMXSC에 의해 유의하게 조절되었다. 다섯째, 직무과부하와 혁신행동 간의 관계에 대한 정서적 소진의 매개효과는 회복탄력성과 LMXSC에 의해 유의하게 조절되었다. 여섯째, LMXSC는 정서적 소진의 매개효과에 대한 회복탄력성의 조절효과를 유의하게 조절하였다. 본 연구는 조직 구성원의 혁신행동을 유발하기 위해서 적절한 업무의 부과와 조직 구성원의 회복탄력성 및 LMXSC 수준의 향상이 필요하다는 것을 시사한다. The purpose of this study is to examine the relationship between work overload, emotional exhaustion, and innovative behavior alongside the moderated moderated mediation effect of resilience and LMXSC (LMX social comparison). To this end, data collected from 593 organizational members were empirically analyzed. The findings of the study are as follows: First, emotional exhaustion significantly mediated the relationship between work overload and innovative behavior. Second, work overload had a significant correlation with innovative behavior after controlling the effect of emotional exhaustion. Third, resilience significantly moderated the relationship between work overload and emotional exhaustion. Fourth, LMXSC significantly moderated the relationship between emotional exhaustion and innovative behavior. Fifth, resilience and LMXSC significantly moderated the mediating effect of emotional exhaustion on the relationship between work overload and innovative behavior. Finally, LMXSC significantly affected the moderating effect of resilience on the mediating effect of emotional exhaustion. The results imply that an appropriate amount of work should be distributed and the level of resilience and LMXSC should be increased to promote innovative behavior.
