논문 : 금융기관 서비스종업원의 분배공정성과 윤리제도화, 윤리분위기와 직무태도의 관계성에 관한 연구

본 연구는 금융기관에서 시행하는 윤리제도화와 경영관행에 대한 구성원의 분배공정성 인식이 윤리분위기 지각을 매개로 하여 직무만족과 지각된 서비스 질에 미치는 영향을 파악하는 데 목적이 있다. 이를 위해 관련 문헌연구 및 금융기관 종업원들을 대상으로 모델을 설정하고 가설 제시 및 회귀분석에 의한 실증분석을 시도하였다. 실증분석 결과 첫째, 윤리제도화 정도는 윤리분위기 인식에 유의한 영향을 미치지만 분배공정성 인식이 윤리분위기에 영향 미친다는 가설은 입증할 수 없었다. 둘째, 윤리분위기 인식 종업원은 직무만족이 높은 것으로 조사되고 있다. 셋째, 윤리분위기는 지각된 서비스 질과 긍정적인 관계가 있다. 넷째, 윤리제도화 정도와 분배공정성은 직무만족에 영향을 미치는데 윤리분위기의 매개효과를 입증할 수 없다. 다섯째, 윤리제도화 정도는 윤리분위기를 매개하여 지각된 서비스 질에 영향 미치며 윤리분위기의 완전매개 효과가 있음을 증명하였다. 이와 같은 실증연구 결과를 기초 본 연구는 금융기관의 경쟁력 강화를 위한 윤리경영의 방향성을 제시하고 있다. The objective of this paper is to test a selection of hypothesized relationship among subjective judgment of the degree of ethical institutionalizations, distributive justice perceptions, ethical climates, job satisfaction, and perceived service quality. Drawing from theory and empirical research arguments, this paper develops a set of hypothesized relationships. The data collection is based on s survey with samples of 162 service employees of financial institutions. Hypothesis 1 and 2 predict that both the extent of ethical institutionalization and perceived distributive justice are related to ethical climate and hypothesis 3 and 4 predict that the ethical climate is related to the job satisfaction and perceived service quality. Furthermore, additional mediator of ethical climate between the relationship between the independent variables and dependent variables. It is estimated the hierarchial regressions and concluded that the predictor of the ethical institutionalization has profound effect on the ethical climate. Furthermore, subsequent empirical research confirmed the effect of the ethical climate on both job satisfaction and perceived service quality, Finally, the full mediator role of ethical climate between ethical institutionalization and the perceived service quality was confirmed. This study stress the role of ethical climate to enhance and improve the effectiveness of ethical management by which ethical institutionalization can be effective through the perception of ethical climate on the perceived service quality.
