통전적 목회 리더십 연구 = The Study of Holistic Ministry Leadership

국문 초록 (Abstract)

교회의 본질은 예수 그리스도를 믿음으로 거듭난 하나님의 성도를 하나님의 말씀과 기도, 그리고 사랑의 섬김으로 온전케 하는 것이다. 온전케 된 성도는 예수 그리스도로 충만하게 성장하여 또 다른 하나님의 사람들을 예수 그리스도 앞으로 인도하게 된다. 이렇게 예수 그리스도로 온전케 되고 충만하게 된 교회는 자연적으로 건강하게 성장한다. 바울은 에베소서 4장 11-13절을 통하여 우리에게 교회가 이루어야 할 본질적인 사명을 전하고 있다. 교회가 건강하게 성장하여 사회의 변혁을 주도하고, 하나님 나라를 이 땅에 세우고 확장시키기를 성경은 원하고 있다. 그러나 오늘의 한국 교회는 성경이 추구하는 올바른 방향을 벗어나서 성도의 내적 변화와 성장은 외면한 채 외형적 성장만을 추구하는 탈선을 하고 있다.
21세기 목회는 다양화되고, 디지털화되며, 정보화로 인한 속도 경쟁의 사회에서 새로운 변화를 맞이하고 있다. 사회 변혁의 소용돌이 속에서 교회는 하나님 나라 가치관으로 그 변혁을 주도하기보다는 오히려 교회 내부의 문제점으로 인하여 정체되는 위기의 목회 상황을 맞이하고 있다. 리더인 목회자가 성도들을 예수 그리스도로 온전하게 성장시키지 못함으로 그들의 삶의 변화를 주도하지 못했고, 오히려 성도들의 잦은 교회 이동으로 인한 ‘윈도우’ 성도만 양산하게 되었다. 성도가 성경적이고 생명력 있는 성장이 이루어지지 않음으로 교회는 성장을 멈추게 되고, 교회는 그리스도와 유기체적인 관계에서 벗어나 살았으나 죽은 교회가 되어버리게 된다. 이렇게 교회가 그 본질을 잃어버린 배경에는 교회를 이끄는 영적 리더인 목회자의 잘못된 리더십 행사도 한 몫을 담당한다. 권력형인 전통적 목회 리더십은 목회자가 갖고 있는 권한과 은사를 강력하게 행사함으로 인하여 성도들을 강제적으로 인도하였으나, 사회의 다양한 변화를 체험하고 민주적 성향에 이끌리고 자신의 이념을 정확하게 밝히는 새로운 세대들로 구성된 현재의 성도들에게는 강력한 저항을 맞이하게 되었다.
사람을 우선시하는 21세기는 성도를 하나의 추종자로 바라보는 것이 아니다. 21세기는 목회자와 성도가 하나님 나라를 같이 이루어나가야 할 평등한 동역자 관계로서, 목회자가 하나님으로부터 부여받은 능력과 권력을 평신도인 성도들에게 하나님의 말씀과 기도, 그리고 신뢰와 희생이 동반된 사랑으로 위임하고, 그들 자신의 은사와 스스로의 만족을 느끼는 효율성을 가지고 하나님의 일을 하도록 섬기는 것이다. 21세기에 추구해야 할 목회 리더십은 통전적 목회 리더십으로, 성도들의 영혼?육이 모두 통전적으로 변화되도록 리드하는 것이다. 통전적 목회 리더십이란 목회자가 자신의 능력을 위임하고 인적 물적 자원을 제공하는 섬김으로 인하여 성도들이 영적인 생활뿐만 아니라 성도의 삶의 태도와 모습 및 그 근원까지도 완전히 변혁되는 영성의 회복인 것이다.
통전적 목회 리더십을 구현하기 위한 요소는 다음과 같다. 먼저 리더인 목회자의 영적인 삶의 회복이 우선시 되어야 하고, 그 다음으로 하나님의 영성으로 회복된 목회자가 자신에게 맡겨진 양무리들을 영적으로 지도하는 목회적 돌봄이 있어야 한다. 영적 리더인 목회자의 돌봄은 권위로 무장된 것이 아니라 진정으로 성도들의 영혼?육의 변화를 진정으로 원하는 사랑의 섬김이 그 속에 깔려 있어야 한다. 이렇게 영성으로 섬기는 리더십은 목회자와 성도가 서로 상호존중하게 되는 결과를 맞게 된다. 교회의 비전을 공유하고, 교회의 목표 달성을 위해 서로 원활하게 의사를 소통하여 결정하는 결실을 맞게 된다. 공유된 비전을 하나의 목표로 바라보고 성취함에 있어서 리더인 목회자는 의지적으로 선택하는 겸손을 사역의 근본으로 삼아야 한다. 진솔한 마음에서 우러나오는 그리스도의 겸손을 본받아, 자신을 드러내기보다는 예수 그리스도를 드러내며, 사역 성과 후에 드러난 칭찬을 자신이 받기보다는 자신을 따르는 동역자나 구성원에게 그 칭찬을 돌릴 때 그의 섬김은 구성원들의 신뢰를 받는 빛을 드러내고 결실을 맺게 된다. 그동안 우리 교회는 목회자들이 자신을 드러내는 것을 당연시 해왔고, 성도들도 그것을 부추기는데 한 몫을 담당했다. 목회자가 예수 그리스도처럼 겸손해 질 수 있다는 것은 주님을 따르는데 동반되는 커다란 희생과 리더 스스로 의지적으로 선택하는 노력에 의해서만 이루어질 수 있는 큰 테스트이다. 그러나 생명의 면류관을 얻기 위해선 이런 테스트도 감당할 수 있는 목회자가 되어야 한다.
또한 통전적 목회 리더십을 구현하기 위한 전략은 목회자가 그 무엇보다도 일관성 있는 순전성(integrity)있는 성품을 소유해야 한다. 하나님의 영성으로 회복된 인간은 도덕적으로나 사회적 관계로나 그가 거하는 삶의 모든 장소에서 행동하는 모든 것이 일관성이 있고 올바르며 도덕적이다. 예수 그리스도는 일관성 있는 성품의 본을 우리에게 보이셨는데 그 예가 십자가의 죽으심이다. 인류를 위해 죽으시려고 이 세상에 오신 예수 그리스도는 그의 일관된 성품 그대로 십자가에서 죽으셨다. 그 예수님을 본받

다국어 초록 (Multilingual Abstract)

The essence of the church is to make God's people who are regenerated through the faith in Jesus Christ whole by God's word, prayer and serving in love. Believers who are whole grow fully by Jesus Christ and lead other people of God to Jesus Christ. The church that is made whole by Jesus Christ naturally grows healthily. Through Ephesians 4:11-13, Paul tells us the essential mission of the church. The Bible wants the church to grow healthily, lead the social change and build and expand God's kingdom on the earth. However, today's Korean Church has deviated from the right biblical path and pursues outward growth while ignoring inner change and growth.
21st century ministry becomes diverse and digitalized and faces new change in the society of speed competition from informational technology. In the turmoil of social change, the church is being stagnated due to inner problems rather than leading the change through the balues of the kingdom of God. As the ministers did not build up believers by Jesus Christ, they failed to lead the change of their life and produced 'window' believers through the frequent moving of believers among churches. As the believers do not grow biblically, the church stops growing and becomes dead church being separated from the organic relationship with Christ. One of the reasons for the church to lose its essence is the wrong exercise of leadership by ministers who are spiritual leaders of the church. Traditional ministry leadership leads believers forcefully by strongly exercising the authority and gifts of the minister. However, it faces strong resistance by modern believers of new generation who experience various social change, are attracted by democratic tendency and proclaim their idea precisely.
21st century that prioritizes 'people' does not view a believer as a follower. In the 21st century, ministers and believers are equal coworkers in building the kingdom of God. Ministers give their God-given power and authority to believers through God's word, prayer and love with trust and sacrifice and serve them so that they can do God's work with the efficiency of feeling their own gifts and satisfaction. Ministry Leadership that needs to be pursued is Holistic ministry leadership, and it is to lead believers so that their can change spiritually, mentally and physically. Holistic ministry leadership is the restoration of spirituality, in which not only believers' spiritual life but also their life attitude and foundation are completely changed as the ministers consign their ability and provide human and material resources.
The strategies for achieving Holistic Ministry Leadership are as essences. First of all, ministers' spiritual life should be restored. Then ministers who are restored by God's spirituality should provide pastoral care that leads their sheep spiritually. Pastoral care by ministers who are spiritual leaders is not equipped with authority but should include service of love that truly desires the spiritual, mental and physical change of the believers. Such spiritual leadership is resulted in mutual respect between ministers and believers. They share the church's vision and communicate with each other in order to achieve the church's goal. In achieving the shared vision as the common goal, ministers should chose humbleness as the foundation of the ministry. Their service can receive the trust of the believers and produce results when they learn the humbleness of Christ, reveal Jesus Christ rather than themselves and praise coworker and believers rather than praise themselves. Until now, our church has considered ministers' self-praise as normal thing and believers also supported it. Ministers becoming humble like Jesus Christ is a big test that they can only pass through significant sacrifice to follow Jesus and the leaders' intentional choice. However, ministers should pass such test in order to receive the crown of life.
In addition, the strategy to achieve the Holistic Ministry Leadership is to have the consistent integrity. Human beings who are restored by God's spirituality are consistent, right and moral in their action in all of their fields of life in morality and social relationship. Jesus Christ showed the sample of consistent integrity to us, and the example is this death on the cross. Jesus Christ who came to the world to die for the humanity died on the cross according to his consistent integrity. Ministers should follow the serving of Jesus with the consistent and proper integrity that ministers are also God's people. Serving of Jesus can not be achieved without proper integrity, and ministers who acknowledge that Jesus is the Head of the church should serve God's church with proper, right and moral integrity. Such integrity to reveal and give oneself restores equal and harmonious relationship in the church community. Ministers who are equipped with Holistic ministry leadership strategy should make the believers whole and make them serve the church through team ministry, change to the lay-believers centered ministry structure, serving through daily dying to self and daily renewed serving that are the pinnacles of the strategy.
