고성과 프리랜서 헤드헌터의 장인성 형성 과정에 관한 질적 사례연구

국문 초록 (Abstract)

본 연구는 고성과 프리랜서 헤드헌터가 경험하는 학습과 숙련 과정을 살펴보고, 성장과 성공 경험을 토대로 고성과를 달성하는 과정과 일의 의미, 장인성을 형성해나가는 과정을 탐구하기 위해 수행했다.
이와 같은 연구목적을 달성하기 위해 다음과 같이 세 가지 연구문제를 설정했다. 첫째, 고성과 프리랜서 헤드헌터는 어떤 학습과 숙련 과정을 경험하는가? 둘째, 고성과 프리랜서 헤드헌터는 어떻게 성공을 경험하고 성장하며, 일을 넓히고 배움을 베푸는가? 셋째, 고성과 프리랜서 헤드헌터는 어떻게 고성과를 달성하고 일의 의미를 찾는가?
연구문제를 검증하기 위해 고성과를 창출한 프리랜서 헤드헌터 중 장인성의 요소를 갖춘 연구 참여자 8명을 대상으로 일대일 심층 면담과 참여 관찰을 진행하고 자료를 수집했다. 이를 각 사례의 공통점을 위주로 Colaizzi 분석 방법을 통해 분석했으며 이에 따른 연구 결과는 다음과 같다.
첫째, 연구 참여자들은 우연한 기회에 헤드헌터에 입문했다. 그리고 다양한 방법을 찾아다니면서 스스로 배웠다. 또한 계속 시도해야 하는 숙련 과정을 거쳤다. 일터 안팎에서 대상이 누구든 자발적으로 배우고, 반복적인 경험을 통해 성찰하면서 자신만의 노하우를 발현했다.
둘째, 연구 참여자들은 성장 과정에서 지속적인 고난을 겪었다. 하지만 연구 참여자들은 자신만의 기준과 발상의 전환을 통해 성공을 경험했다. 좌절 경험을 성숙한 경험으로 바꾸고, 지속적인 노력을 통해 자신의 일을 주체적으로 새롭게 창조했다. 그리고 프리랜서로서 자율과 책임을 바탕으로 스스로 의사결정 권한과 책임감을 가지고 일하면서 몰입과 해방감을 느꼈다.
셋째, 연구 참여자들은 일을 넓히고 나눔을 실천하고 있었다. 자신의 역할과 일터를 확장하고 일과 배움을 동시에 실현했다. 또한 멘토링과 코칭을 통해 일과 배움을 나눴다. 헤드헌팅에서 얻은 지식과 노하우, 경험을 베풀고 나누면서 함께 하는 일과 삶을 실천했다.
넷째, 연구 참여자들은 재무적 성과와 비재무적 성과를 통해 정상을 경험했다. 사회에서 인정을 받고 최고의 자리에 올라서 절정 경험도 느꼈다. 또한 헤드헌터가 가진 고유의 일 의미를 담아내고 성찰했다.
본 연구는 고성과 프리랜서 헤드헌터에 대한 연구를 질적 사례연구로 확장하여 교육적 관점에서 살펴봤다는 점에서 의의가 있다. 이를 바탕으로 프리랜서 헤드헌터가 현대적 장인으로 성장할 수 있는 가능성을 입증하는 데 기여했다고 할 수 있다. 이러한 연구결과를 바탕으로 시사점을 제시하고 후속 연구에 대해 제언했다.

다국어 초록 (Multilingual Abstract)

The purpose of this study is to examine the process of masterity formation as a qualitative case study for high-performance freelance headhunters. In order to achieve the research purpose, three research problems were set up as follows. First, what learning and proficiency courses do high-performance freelance headhunters experience? Second, how do high school freelance headhunters experience and grow success, expand their work and give them learning? Third, how do high-performance freelance headhunters achieve high-performance and find the meaning of work?
In order to verify these research problems, one-on-one in-depth interviews, participation observations, and data were collected with eight research participants with the element of masterity among freelance headhunters who created high performance. This was analyzed by the Colaizzi analysis method, and the results of the study are as follows.
First, study participants entered headhunters by chance. And I learned by myself by looking for various ways. I also went through a skill process that I had to keep trying.
Second, the study participants suffered continuous hardships in the process of growth. However, the study participants experienced success through a shift in their own standards and ideas. And as a freelancer, I felt immersed and liberated while working with decision-making authority and responsibility based on autonomy and responsibility.
Third, the study participants were expanding their work and practicing sharing. He also practiced work and life together by giving and sharing the knowledge, know-how, and experience gained from headhunting through mentoring and coaching.
Fourth, research participants experienced normalcy through financial and non-financial performance. I also felt the peak experience as I was recognized by society and rose to the top. It also contains the unique meaning of headhunters.
This study is meaningful in that it expanded the research on high-performance freelance headhunters to qualitative case studies and looked at them from an educational perspective. Based on these research results, implications were presented and follow-up studies were suggested.
