상급초보 간호사의 욕구만족도, 잡 크래프팅, 간호근무환경이 재직의도에 미치는 영향 = The Effect of Needs Satisfaction, Job Crafting, and Nursing Practice Environment on the Retention Intention of Advanced Beginner Stage Nurses

국문 초록 (Abstract)

본 연구는 상급초보 간호사를 대상으로 욕구만족도, 잡 크래프팅, 간호근무환경이 재직의도에 미치는 영향을 파악하기 위해 시도된 연구이다. 본 연구는 2024년 9월 10일부터 9월 24일까지 C도에 소재한 1개의 대학병원, G도에 소재한 2개의 종합병원에서 근무하는 상급초보 간호사 194명의 자료를 수집하였다. 자료분석은 SPSS statistics 25.0 프로그램을 이용하여 기술통계, t-test, ANOVA 분석 및 Scheffé 사후검정, Pearson’s correlation coefficient, 다중회귀분석으로 분석하였으며, 본 연구결과는 다음과 같다.
본 연구대상자의 재직의도는 8점 만점에 평균 4.96점이었다. 상급초보 간호사의 재직의도에 영향을 미치는 요인은 성별(여자)(β=.16, p=.004), 욕구만족도(β=.47, p<.001), 잡 크래프팅(β=.23, p=.001)으로 나타났으며, 모형의 설명력은 38%이었다(F=31.38, p<.001).
본 연구 결과, 상급초보 간호사들의 재직의도에 영향을 주는 것은 성별(여자), 욕구만족도, 잡 크래프팅으로 나타났다. 이에 상급초보 간호사의 욕구만족도를 향상시키기 위한 실질적인 대책 마련과 더불어 잡 크래프팅을 지원할 수 있는 조직 차원의 노력 및 잡 크래프팅 강화 프로그램을 개발하여 적용하고 이를 종합적으로 반영한 간호 정책 수립이 필요하다.

This study aimed to investigate the effects of need satisfaction, job crafting, and the nursing work environment on retention intention among advanced beginner stage nurses. Data were collected from 194 advanced beginner stage nurses working at one university hospital in C province and two general hospitals in G province, from September 10 to September 24, 2024. Using SPSS Statistics 25.0, data were analyzed through descriptive statistics, t-tests, ANOVA with Scheffé tests, Pearson’s correlation coefficient, and Multiple regression analysis. The results were as follows.
The mean score for retention intention among advanced beginner stage nurses was 4.96 out of a maximum of 8 points. Factors influencing retention intention among advanced beginner stage nurses were gender (female; β=.16, p=.004), need satisfaction (β=.47, p<.001), job crafting (β=.23, p=.001). which explain 38% of the variance in the regression model(F=31.38, p<.001).
The results of this study showed that gender (female), need satisfaction, and job crafting affect the retention intention of advanced beginner stage nurses. Therefore, it is necessary to develop practical measures to improve the needs satisfaction of advanced beginner stage nurses, as well as organizational efforts to support job crafting and strengthen job crafting programs, and to establish nursing policies that reflect these efforts.
