      본 연구는 관계적 관점에서 조직공정성, 리더-구성원간의 관계(LMX)의 질, 그리고 심리적 임파워먼트가 조직구성원들의 서비스 지향적 조직시민행동(service-oriented OCBs)에 미치는 영향을 검토하였다. 연구 결과는 분배공정성, 절차공정성, 상호작용 공정성 등 3가지로 구분된 조직 공정성 차원 중 상호작용 공정성(interactional justice)만이 유일하게 조직구성원들의 서비스 지향적 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 또한 이들 관계에서 직접효과는 발견되지 않은 반면, 리더-구성원간의 관계의 질과 심리적 임파워먼트 매개효과가 있음을 나타냈다. 특히 이 두 변수는 상호간에 유의한 경로추정치를 보임으로써 설정된 연구모델상에서 상호 영향력이 있음을 나타났다.

      The purpose of this paper is to identify how the perception of organizational justice, LMX quality, and psychological empowerment affect employee' service-oriented organizational citizenship behaviors(OCBs).
      Data were collected from the sample of 230 nurse employed in four public hospital Seou] metropolitan area. A self-administered written questionnaire was used to collect individual-level data organizational justice, LMX quality, and OCB variables. A structural quotation modeling(SEM) was examined to test theoretical model via path analysis. All analyses were conducted using LISREL 8.
      It was found that a positive and significant relationship between interactional justice and LMX quality. The result of the paper shows that there exists a positive influence of employees' perceived empowerment on the quality of LMX. It was also shown that empowerment and LMX quality are effective mediators in the relationship between interactional justice and service-oriented OCBs.
