The goal of this research is about job stress, job satisfaction and turnover intention of ward nurses representing nurse practitioners and unlike existing researches so far, this research was conducted as distinguishing a cancer ward and a general ward with considering characteristic of specialized and subdivided ward nurses at present. As reducing stress factor and increasing job satisfaction for nurses in work environment with figuring out whether there is a difference of job satisfaction and turnover intention between two groups, it has significance for providing quality nursing to objects of nurses work performance by development and application of management program that can adjust turnover intention.
For about a week, I directly collected data through survey targeting nurses in a cancer ward and a general ward who work for C university hospital located in Seoul city, and took statistics process using SPSS WIN 18.0. Regarding general characteristic of objects, frequency and percentage of mistake were derived. And as a simple average value of overall two groups, it represented 6 measurement factors of independent variable of total 201 objects, average value of dependent variable, standard deviation and mean rank. Also, in comparing difference of average between groups, the hypothesis was verified to confirm the difference of job stress and whether there is a difference between turnover intention and job satisfaction which is the dependent variable by conducting T-Test. And as a multiple regression analysis, it showed a difference of job satisfaction and turnover intention according to job stress of nurses in a cancer ward and a general ward. Correlation analysis according to factors of independent variable about job satisfaction and turnover intention that are each dependent variable used Pearson correlation coefficient and analyzed by two-tailed.
The results of this research are following;
First, as job stress components for simple average value of total object(N=201), 1) in job factor, ‘when mistakes and accidents are occurred at work ‘ was average 6.264 2) in subcategories of job requirement factor, ‘extended work and off-hour attendance’ was average 6.169 3) in subcategory of pay and treatment, ‘low treatment for nurses’ was average 6.025 4) in subcategory according to factor of personal relation, ‘when the relationship with colleagues is not good’ was 5.687 5) in subcategory of material environment factor, ‘when body injury is occurred during use of equipment’ was 5.279 6) in subcategory of management factor, ‘feeling lack of manpower’ was 5.960 of average value. All these average values were higher than normal level (4 point).
Second, total average value of job satisfaction of all objects was 3.960 so it was a little bit lower than normal level (4 point). ‘Requirement of professional knowledge for work’ was average 5.214 followed by that ‘contribution for developing hospital of work’ was average 4.706.
Third, in turnover intention, total average of 4 components was 4.146 and ‘transfer intention to other department’ was the highest as 4.483 but ‘transfer intention to other hospital’ was the lowest as 3.935.
Fourth, regarding average comparison of job stress variable of nurses in a cancer ward and a general ward, as a meaningful result by t-test with 5.307 for a cancer ward and 4.757 for a general ward, it showed that nurses in a cancer ward have more stress in material environment factor.
Fifth, in job satisfaction and turnover intention, whether there is a difference between two groups are 3.981 for job satisfaction of nurses in a cancer ward, 3.943 for nurses in a general ward. And as turnover intention was 4.408 for nurses in a cancer ward and 4.057 for nurses in a general ward, difference of average value was not that meaningful.
Sixth, in the influence which job stress factor of a cancer ward and a general ward affect on job satisfaction, organization management was –0.172 and pay and treatment was average –0.109. a result of a correlation analysis was meaningful and organization management stress has a negative(-) relation to job satisfaction.
Seventh, in the influence which job stress factor of a cancer ward and a general ward affects on turnover intention, organization management was the highest for 0.359 and job requirement was 0.335, personal relationship was 0.329. as there were meaningful results statistically, all were in positive(+)influencing relationship.
With little difference in general work related characteristic, job stress, job satisfaction and turnover intention between two groups, selecting a hypothesis was a little. Examining short particularity of working period in a ward, high job stress and low job satisfaction those are caused from turnover rate as disproving, nurses working wards have a lot of difficulty and stress in individual daily life in 3 shifts schedule unlike other ordinary people. Also, regarding professional treatment and pay satisfaction were seriously declined comparing to professional work content and a role of job satisfaction factor, although support according to work performance and support of administrate organization management were lack, it is a proof that work contents performed in organization were complicated and various and they are exhausted with lots of work load and work requirement outside of work. Effort at the hospital level as well as work condition at the national level should be improved and there need to operate program which is able to recover incentive according to work content or physical and psychological consume and institutional strategy have to be built positively.
