유치원 원장의 변혁적지도성과 조직효과성과의 관계

국문 초록 (Abstract)

본 연구의 목적은 유치원 원장의 변혁적 지도성과 조직효과성을 교사의 지각을 통해 측정하고, 원장의 변혁적 지도성과 조직효과성과의 관계를 규명하는 것이다. 서울, 경기 지역에 소재한 유치원에 재직 중인 교사 223명을 대상으로 원장의 변혁적 지도성과 조직효과성에 대한 지각을 조사하였다. 자료분석 결과, 유치원 교사들은 원장의 변혁적 지도성에 대해 보통 이상으로 인식하였고 하위요인들 중 ‘성과 기대’에 가장 높은 인식을 나타냈다. 교사들이 지각하는 유치원의 조직효과성도 보통 이상으로 나타났으며 하위요인들 중 ‘직무성과’에 가장 긍정적으로 응답하였고 ‘조직헌신성’에 대한 인식은 가장 낮은 것으로 나타났다. 유치원 교사가 지각하고 있는 원장의 변혁적 지도성과 유치원의 조직효과성간의 관계는 전반적으로 강한 정적 상관관계를 보이는 것으로 나타났는데, 이는 직무만족, 조직적응성, 직무성과, 조직헌신성 등 유치원의 조직효과성을 향상시키기 위해서는 원장이 변혁적 지도성에 관심을 기울여야 함을 시사하는 것이다.

다국어 초록 (Multilingual Abstract)

The purpose of this study was to investigate the general pattern of the kindergarten principals' transformational leadership and organizational effectiveness of kindergarten, and the relationship between their transformational leadership and organizational effectiveness. The subjects of this study were 223 kindergarten teachers in Seoul and Gyeonggido. The teachers completed questionnaire assessing their perceived directors' transformational leadership and organizational effectiveness. Collected data were analyzed by conducting descriptive statistics and independent t-test, One-way ANOVA, and Pearson's correlation analysis using SPSS 12.0.
The main results were as follows: First, it was found that kindergarten teachers have over mediocrity perception about their director's tranformational leadership and they show high perception about 'task expectation' among sub-variables of tranformational leadership. Second, it was found that kindergarten teachers have also over mediocrity perception about their institution's organizational effectiveness and they show high perception about 'job performance' among sub-variables of organizational effectiveness. Third, it was found that there is a positive correlation between kindergarten principals' transformational leadership and organizational effectiveness of kindergarten.
