양면성을 통하여 조직의 역동적 역량을 어떻게 구축할 수 있는가의 문제에 대하여 긴 논쟁이 있었다. 탐험과 활용이라는 양면적 속성을 조직 내에서 어떻게 구축할 것인가가 논의의 핵심이다. 본 연구의 첫 번째 목적은 이들에 대한 논의가 역사적으로 어떻게 전개되었는지를 살펴보는 것이다. 이를 통하여 양면성과 관련한 다양한 주장에 대한 입장을 정리하고자 하였으며 또한 탐험과 활용의 문제가 어떻게 양면성의 개념으로 이어지고 있는지에 대한 이해를 제공하고자 하였다. 여기에 덧붙여 양면성을 조직 내에 구축하기 위해서는 어떤 조직적 노력이 필요한지에 대하여도 논의하였다. 양면성의 문제는 단순히 이론적인 측면이외에 실무적인 의미도 가지고 있기 때문이다. 크게 3가지의 해결되어야 할 핵심과제들을 제시하였다. 하나는 조직인지에 대한 과제이다. 양면성은 변이를 필요로 한다. 이 변이를 일으키기 위한 조직 내에서의 기제가 조직인지이다. 두 번째는 경계면 관리 이슈이다. 양면성은 그야말로 두 가지의 이질적인 성질을 갖는 조직 간의 문제를 다룬다. 따라서 이들 간의 조정과 통합의 문제를 어떻게 해결할 것인가에 대한 이해가 있어야 양면성의 문제를 온전히 다룰 수 있다. 이에 대하여 논의하였다. 세 번째는 양면적 성격을 갖는 조직 상황에서의 구성원들의 전환과 심리적 안정에 대한 이슈이다. 탐험과 활용의 문제는 한 조직 내의 구성원들을 이질적인 상황에 놓이게 한다. 이들 이질적인 상황에 맞추어 자신을 전환하여야 하는 구성원들은 심리적 불안정 상태에 놓일 수 있다. 이에 대한 이슈를 논의하였다. 이러한 논의를 통하여 양면성을 통한 역동적 역량의 구축을 보다 효과적으로 하기 위한 방향을 모색해 보고자 함 이 본 연구의 목적이다.

There was a long dispute on how to build organizational dynamic capability through ambidexterity based on exploration and exploitation. The first purpose of the current study was to see how this dispute was being proceeded historically. By doing this, this study clarified perspectives of various theories and offered an understanding on exploration and exploitation and how these end up to ambidexterity. Four theories were reviewed:contingency theory, resource based theory, paradox theory and ambidextrous organization theory. To do this, two dimensions of ‘understanding on compatibility of exploration and exploitation,’ and ‘understanding of their existing mode’ were employed. Sequential development of these theories on exploration and exploitation were discussed. In addition to it, routines as tools to build up ambidexterity and two different views on the roles of the routines were discussed. One perspective emphasized separate routines for exploration and exploitation respectively to build up ambidexterity in an organization:Correcting and operational routines. Features of the two routines were discussed in detail. The other perspective maintained that there was no need of separation of routines to build ambidexterity into an organization, because routine itself contained attributes of ambidexterity. Differences of these views were discussed. Another objective of the study was to address core issues to be resolved to implement ambidexterity in an organization. Three issues were suggested. First was about organizational cognition. Ambidexterity requires variations. Mechanisms of organizational cognition which can produce variations in an organization were discussed. Problem representation and early warning were suggested as typical processes of organizational cognition to create variations. The second was about boundary management issues. Ambidexterity has to deal with heterogeneous attributes of exploration and exploitation at the same time. Thus, successful embedding of ambidexterity into an organization requests effective coordination and integration of this heterogeneity. Some examples such as interventions of top management and communication through facilitator to deal with boundary management issues were suggested. Third was about switching of organizational members and their psychological safety. Exploration and exploitation put organizational members in unstable work conditions, leading them to psychological unstability. Issues of how to deal with reduction of stress of organizational members in ambidextrous situation were discussed. At the end of the study, different stances of dealing with ambidexterity between strategic and organizational perspectives were discussed in order to clarify the characteristics of the current study.
