The purpose of this qualitative study is to understand academic women`s leadership development. Three women deans at research Ι university participated in semi-structured individual interviews. Finding from this study indicated that women deans are engaged in three key areas of developing their leadership. Within personal sphere, they positively negotiate their multiple role conflicts in order to develop their professional life. Within the professional sphere, these women deans develop their own leadership characteristics. In particular, the feminine nature in their leadership styles is pervasive and is successfully nurtured in their organizational units. Within the cultural sphere, women deans experience gender stereotypes in their leadership roles, and they perceive that these gender stereotypes are negatively applied as women ascend into upper level leadership positions. Therefore, this study proposes that these three areas are related to the development of academic women`s professional lives both positively and negatively.
