국문 초록 (Abstract)

본 연구는 어린 시절부터 가정과 학교 및 사회를 통해서 습득된 공자의 정명사상과 학교장의 리더십과 학교조직풍토와의 관계를 구명하여 21세기 교육환경에 알맞은 학교장 역할을 제시하고자 하였다. 본 연구의 목적을 달성하기 위해서 서울시내에 있는 초ㆍ중ㆍ고에 근무하는 교사 504명, 학교장 190명의 설문지를 SPSS통계처리프로그램을 통해서 상관분석과 중다회귀분석을 실시한 결과 다음과 같은 결론을 얻었다.
첫째, 정치적 리더십, 리더십에 높은 정적인 상관이 있으며, 정명사상과 조직풍토의 친교적 행동, 헌신적 행동, 인간적 행동, 목표적 행동, 학교조직풍토간에는 높은 정적인 상관을 보이고 있다. 즉, 정명사상의 인(인)과 인간의 도리, 언행일치가 높을수록 리더십과 조직풍토가 긍정적으로 변화되고 있으므로 학교장의 정명사상을 증진시켜야 한다.
둘째, 교사가 인식한 정명사상이 구조적 리더십, 인간적 리더십, 정치적 리더십을 설명하는 예측력이 높게 나타났다. 즉 교사가 인식한 학교장의 정명사상이 리더십에 미치는 영향이 아주 높다.
셋째, 교사가 인식한 정명사상이 교장의 인간지향적 행동, 교사의 헌신적 행동, 교사의 친교적행동, 방관적 행동 순으로 예측력을 보이고 있다.
그러므로 정명사상을 구학문으로 도외시하기 보다는 전통적인 공자의 사상을 실천위주의 프로그램으로 개발하여 함양시킴으로서 학교의 경영방침과 목표를 달성할 수 있는 리더십을 발휘할 수 있게 되며, 학교 구성원간의 화합된 분위기 조성과 역동적인 관계로 활성화 시킬 수 있다. 학교장은 학교를 경영함에 있어서 먼저 솔선수범하고 교사와 학생을 헌신적으로 사랑하며, 업무 수행에 있어 말과 행동이 일치되는 언행을 보이고 투명하고 공정한 행정 처리와 함께 모두를 덕으로 감쌀 때 교육의 질적 향상과 학교 경영목표에 쉽게 도달할 수 있을 뿐만 아니라 학교의 분위기가 화해적이고 조직구성원들의 성취동기가 높아질 것이라고 생각한다.

다국어 초록 (Multilingual Abstract)

The purpose of this thesis is to provide the fundamental resources and data in order to promote the school principal's role and leadership which is requested in the 21st century as a knowledge and information oriented society by focusing on the relations among Confucius's idea of JungMyungSaSang, school principal's leadership, and school organizational climate. To achieve this purpose, some questionnaires were conducted by some teachers and principals from the public primary and secondary schools in Seoul.
In regard to a population of this study, 504 teachers and 190 principals were sampled in the questionnaire surveys, who are working at the affiliated schools with Seoul Metropolitan Office of Education. These results were analysed by SPSS 11.0. Each research question was processed by Pearson correlation, Multiple Regression Analysis.
First, Confucious's idea, JungMyungSaSang is correlated to the school principals's humane leadership, structural leadership, and political leadership in the benevolent manners. Consequently, Confucious's idea, JungMyungSaSang suggests highly positive correlation with the organizational climate of devoted behavior, social behavior for friendly relationship, humane behavior, and school organizational climate.
Second Confucious's idea, JungMyungSaSang indicates 59.4% predictability for the school principal's leadership, especially this factor of perfect virtue of Confucianism; philanthropy among the ideas, JungMyungSaSang is highly correlated to the leadership. Also his idea suggests 22.1% predictability to the organizational climate. Particularly, the relation between perfect virtue of Confucianism; philanthropy of JungMyungSaSang and human's ethics is the likewise.
