In the rapidly changing modern society, the current fertility rate in Korea is at a very serious level as more and more families are married and do not give birth to children. This study aims to provide basic data on childcare policies by verifying the effect of job satisfaction of childcare teachers on happiness, the mediating effect of role performance, and the moderating effect of personality.
Despite the changing times and rising living standards, the importance of childcare teachers in charge of infant care is increasing, and job satisfaction of childcare teachers who spend most of their day with infants is an important factor in improving the quality of childcare.
Job satisfaction of childcare teachers plays a role in increasing parents' satisfaction with daycare centers by successfully performing various duties, planning and implementing stable educational goals, and maintaining smooth peer relationships.
The subjects of the study were statistically processed on 500 childcare teachers attending daycare centers in Seoul, Incheon, and Gyeonggi-do. The collected data were analyzed using the statistical programs SPSS WIN 25.0 and AMOS 25.0, and the results of the study are as follows.
First, job satisfaction of childcare teachers had a significant positive (+) effect on happiness, and in sub-variables, professionalism, director and peer relationships, parent relationships, infant relationships, and social awareness had a significant (+) effect on happiness.
Second, job satisfaction as a childcare teacher had a significant positive (+) effect on role performance, and professionalism, autonomy, parent relationships, infant relationships, and social awareness had a significant (+) effect on role performance in sub-variables.
Third, it was found that the role performance of childcare teachers had a partially significant positive (+) effect on happiness. Counseling and emotional support, research and reflective practice, and related roles of sub-variants of role performance were found to have a significant positive (+) effect on happiness.
Fourth, job satisfaction of childcare teachers had a positive (+) effect as a mediating effect in the relationship between happiness, but the moderating effect of personality was not statistically significant. In the results of the above study, it was confirmed that the mediating effect of role performance in the relationship between job satisfaction of childcare teachers and happiness is an important variable to help job satisfaction, but the moderating effect was rejected.
Based on the results of the study, the following measures are proposed to help childcare teachers satisfy their jobs.
First, childcare teachers are given a lot of niche work in addition to childcare work, so it is necessary to expand support for assistive teachers currently supported.
Second, there is a need for policies that can improve awareness of childcare teachers so that social awareness of childcare teachers who care for infants and their human rights as teachers can be respected.
Third, there is a need for support for many programs that can improve job satisfaction of childcare teachers who are striving for infant care with pride and passion as teachers.
Fourth, in order to provide customized childcare services, it is necessary to review active policies that can increase the fertility rate by creating daycare centers where all facilities are freely operated and parents, infants, and teachers can be satisfied.
In this study, it was verified that the effect of job satisfaction of childcare teachers on happiness served as a parameter of role performance and a control variable of personality of childcare teachers, and that job satisfaction of childcare teachers improved as role performance and personality increased.
This study is meaningful in that it provides basic data and measures to improve job satisfaction of childcare teachers by improving job satisfaction of childcare teachers and enhancing the mediating effect of role performance and personality control.
