학교장의 리더십과 학교조직가치 결합유형 간의 인과관계 분석 = The Analysis on the Casual Relations between the Principas's Leadership and Linkage Types in Organizational Values

국문 초록 (Abstract)

본 연구는 학교장의 변혁적-거래적 리더십과 조직가치의 결합유형 간의 인과관계를 구조적으로 분석하는데 그 목적이 있다. 연구의 접근방법으로는 학교장의 변혁적-거래적 리더십과 학교조직가치의 결합유형 간의 가설적 인과모형을 설정하여 구조방정식 분석 방법을 통해 그 가설적 관계를 검증하였다. 모형 분석결과에 의하면, 모형의 적합도 지수는 χ2값이 88.901(df=37, p=.000), RMSEA=.059, GFI=.963, AGFI=.933, RMR=.017로 나타나 대체적으로 수용할 만한 권장수준을 나타내었다. 따라서 본 연구에서 제시한 학교장의 변혁적-거래적 리더십과 조직가치의 결합유형 간의 가설적 인과관계 모형은 수용할 만한 좋은 모형으로 판단 내릴 수 있다. 특히, 구조모형에 나타난 잠재변인간의 검정통계량 결과는 다음과 같다. 즉, 변혁적 리더십관료적 결합(CR=-4.516), 변혁적 리더십문화적 결합(CR=18.949), 변혁적 리더십이완적 결합(CR=17.945), 거래적 리더십관료적 결합(CR=43.000) 간의 인과계수는 통계적으로 의미있게 나타났다. 이러한 결과는 학교장의 리더십이 학교조직의 결합력 형성에 중요한 영향 요인임을 나타내고 있다. 특히, 학교장의 변혁적 리더십은 학교조직의 문화적 결합력과 이완적 결합력 형성에 실증적인 영향력을 가지고 있다. 즉, 학교장의 감화동기, 지적자극, 개별배려 등의 변혁적 행동들은 학교조직의 문화적 결합력과 이완적 결합력을 더 견고히 해 줄 것이다. 따라서 학교장은 학교조직의 효과성 증진을 위해 관료적 결합보다 문화적 결합력과 이완적 결합력을 결속시키는 결합기제의 개발에 심혈을 기울여야 할 것이다.
