    This study was initiated in order to prepare for a new leap forward for hotel and resort companies that have experienced extreme difficulties due to COVID-19. The purpose of this study is to identify the effect of hotel organizational culture on deviant behavior in the workplace and to confirm the mediating effect of job burnout between hotel organizational culture and deviant behavior. In particular, the MZ generation has strong individualistic characteristics and shows that their standards for happiness and success in their lives are different from those of the older generation, and they place importance on the balance between the work given within the organization and their own values ​​and life. Therefore, by understanding their tendencies, we would like to suggest the direction in which the tourism industry, such as hotel resort companies, should move in the future. The implications presented through the empirical analysis results and verification of this study are as follows. The summary of the analysis results of this study is as follows. First, it was found that the hierarchy culture and market culture of the hotel organizational culture had a significant and negative effect on job burnout. Second, it was found that the clan culture and market culture of the hotel organizational culture had a significant and negative effect on deviant behavior in the workplace. Third, it was found that the burnout of hotel employees had a significant and positive effect on deviant behavior in the workplace. Fourth, it was confirmed that the burnout of hotel employees played a mediating role in the relationship between the market culture of hotel organizational culture and deviant behavior in the workplace. Consequently, this study analyzes the propensity of the MZ generation employees in hotels, identifies a desirable hotel organizational culture in order for them to escape from a crisis such as COVID-19 and lead a new era, and reduces job burnout and deviant behavior in the workplace. This study has a significant meaning in that it suggests a way for the organization to develop continuously.
