Acquiring and maintaining human resources for the nursing personnel is critical to effective management of a medical facility and providing a high-quality nursing. Such service can only be achieved by high job satisfaction from the nurses which lead to effective and positive work environment.
Especially in the field of gastrointestinal endoscopy, since the enactment of the national cancer screening program, the endoscopy nurses are required to perform at a superior level due to the increased frequency of the screening tests. Moreover, the advancement of medical technology and extensive evaluation of medical facilities demand that the endoscopy nurses become experts. Therefore, the high job satisfaction of endoscopy nurses will lead to patient satisfaction and effective work environment.
The purpose of this study is to identify the characteristics of endoscopy nursing job and to find out the relationship between job satisfaction and the variables in order to improve the efficiency of manpower management and job satisfaction for endoscopy nurses who play an important role in clinical practice.
The results can be utilized as base data to positively influence patient satisfaction and better the efficiency and effectiveness of hospital organizations by raising the job satisfaction of endoscopy nurses. This research targets 107 endoscopy nurses employed at six university hospitals using revised precedent research and documents about endoscopy nurse job characteristics and job satisfaction. The study was conducted by a means of surveying. A revised version of Job Diagnostic Survey, created by Hackman and Okham (1975), was used for job characteristic factors. Abridged Job Descriptive Index, created by Stanton and etc., and Job Descriptive Index, created by Smith, Kendall and Hulin, were used for measuring job satisfaction.
The data collecting period was 25 days, from September 4th, 2017 to September 29th, 2017, and 107 out of 130 surveys were successfully collected. The collected data were analyzed employing Statistical Analysis System V9.1 through frequency analysis, descriptive statistic analysis, T-test, One-Way ANOVA and multiple regression analysis.
To summarize the findings, the relationship between job characteristic factors and job satisfaction of endoscopy nurses is not clear. Nonetheless, several meaningful implications were drawn. The details of the implications are as follows.
Firstly, it is evident that the higher the degree of job difficulty, the higher the job satisfaction. This implies that job satisfaction is improved when nurses are in charge of tasks requiring advanced skills and knowledge rather than simple and easy tasks.
Secondly, the research showed that, as job difficulty increases, the remuneration satisfaction decreases. Compared to the complex duties required of endoscopy nurses, it is viewed that their payment is not sufficient.
Thirdly, higher job identity leads to higher remuneration satisfaction. This means that the way that endoscopy nurses perceive their own work can influence their job satisfaction more than money.
This study provides the base data for the management of endoscopy nurses, who play an important role in clinical practice, by identifying their job characteristic factors and finding out the relationship between those factors and their job satisfaction.
In conclusion, medical facilities can effectively manage endoscopy nurses and offer a better work environment which will serve to improve their job satisfaction and this, in turn, will ultimately lead to a high-quality patient care.
