요양보호사의 인권의식이 인간중심돌봄에 미치는 영향: 일가치감의 매개효과 = The Effects of Caregivers’ Human Rights Awareness on Person-Centered Care: Focusing on the Mediating Role of Perceived Work Value

국문 초록 (Abstract)

본 연구는 강원도 소재 장기요양기관에 종사하는 요양보호사 306명을 대상으로 수집한설문자료를 활용하여 PROCESS macro(Model 4)와 부트스트래핑(5,000회)을 실시한 결과, 인권의식은 인간중심돌봄에 유의한 정(+)적 영향을 미쳤으며 그 관계는 일가치감에 의해완전매개되는 것으로 나타나, 인간중심돌봄이 단순한 지식 습득이나 규범 준수에 머무르지 않고 직무에 대한 긍정적 가치 인식이 내면화될 때 안정적이고 질 높은 돌봄행동으로전이됨을 시사하며, 이러한 실증적 규명은 장기요양서비스의 질 향상과 제도적 지속가능성 강화를 위한 교육, 조직문화, 정책 설계에 실천적 근거를 제공한다.

This study examined the effect of human rights awareness on person-centered care (PCC) among care workers employed in long-term care institutions in Gangwon Province, and tested the mediating role of work value in this relationship. Using survey data from 306 participants, mediation analysis was conducted with PROCESS macro (Model 4) and bootstrapping (5,000 resamples). The results showed that human rights awareness had a significant positive effect on PCC, and this relationship was fully mediated by work value. These findings suggest that human rights–centered care does not remain at the level of knowledge acquisition or compliance with norms, but is translated into stable and high-quality care practices when positive recognition of job value is internalized. This study empirically identified the structural relationship among human rights awareness, work value, and PCC, thereby providing practical evidence for the development of education, organizational culture, and policy design to improve the quality and sustainability of long-term care services.
