With increasing importance of recruiting talent people into the organizations for the competitiveness, this thesis focused on highly educated women applicants who have been criticized being under-utilized in Korean economy. For this study, I sent questionnaires to 113 university students, graduate students and recent university graduates to find out the factors affecting their job choice. The questionnaire was designed based on policy capturing analysis, and data were analyzed using multiple regression analysis.
The results of analysis showed that wage level is the most important factor for women applicants job choice. However, whether the sexual discrimination in terms of human resource management exist in the organization was also an important factor for women applicants to choose their job. Although the magnitude of statistical importance was not as strong as wage level and sexual discrimination, other factors such as opportunities for self development, flexible fringe benefits for women, and acquired information through e-recruitment process were also important ones that women applicants would be concerned when they choose the job.
Previous literature showed that high level of wage does attract applicants regardless of their sex types. Empirical results using potential women applicants participated in this study also confirmed the findings of previous literature. However, what previous literature has not noticed was that when women applicants seek the job, they not only consider wage level, but also their future career in the organization. They tend not to apply to the organization if the sexual discrimination would possibly exist within that organization. The result also indicated that women applicants prefer the organization that provide better education and development opportunities, better benefits such as work-family oriented facilities, and more information regarding the job through easily accessible sources such as internet.
In conclusion, the practical implication for the organization and limitation of the study are discussed.
