The purpose of this study was to suggest theoretical and practical implications of formation of a positive organizational culture that mitigates hotel employees` cynical attitude towards the organization. Accordingly, this study considered how the organizational justice affects cynical attitude towards the organization by examining the mediating role of the organizational trust. The employees of every department in hotels of NCSI ranking 1∼11 in 2010 in Seoul were selected as the population. A total of 401 enquetes were collected. After eliminating 7 unfaithful enquetes, 394 enquetes remained and were used for empirical analysis. Hypothesis was tested using factor analysis, reliability analysis and correlation analysis. The results showed that organizational justice that hotel employees perceived had a significant positive effect on organizational trust but negative effect on cynical attitude toward the organization. Additionally, the organizational trust had a significant negative effect on cynical attitude toward the organization. Finally, the organizational trust was found to mediate the relationship between organizational justice and cynical attitude towards the organization.
