      Hotel is regarded as a labor intensive organization, we call people industry, and human resources management is relatively important within the industry. This research aims to find out right application direction of career development program to maximize the organizational effectiveness and apply it to hotel operation. This research focuses on three directions of career development system. such as strategy direction oriented, development direction oriented, reflection level of career development program on employees` desire and values. In addition, this research aims to find out the validity between Career effectiveness and Organizational effectiveness. Also it aims to reveal how to maximize organizational productivity throughout the career anchor. This research suggests the followings, Career development program in a hotel company should be more conscious of their own employees as employee satisfaction has directly impact on the productivity. One of the important findings is that positive relation of organization effectiveness is quite relevant to the idea of taking account of the employees and their values. Also as a result of the relation of Career Anchor of employees, employees tend to regard their work life as personal life. If the company could get employees` work satisfaction, stability, service/devotion, the productivity will be maximized.
