업무환경 특성 및 조직풍토가 근거중심실천 활용에 미치는 영향 = 아동ㆍ청소년 그룹홈 생활지도원을 중심으로

국문 초록 (Abstract)

본 연구는 혁신의 확산이론과 조직풍토이론에 근거하여 아동․청소년 그룹홈 생활지도원의 근거중심실천 활용에 영향을 미치는 선행요인과 영향경로를 살펴보았다. 보다 구체적으로 그룹홈 생활지도원이 지각하는 업무환경 특성이 이들의 근거중심실천 활용수준에 긍정적인 영향을 미치는지 또는 긍정적인 조직풍토가 생활지도원의 업무환경 특성과 근거중심실천 활용과의 관계를 매개하는지를 탐색적으로 살펴보았다. 본 연구를 위해 전국 아동․청소년 그룹홈 169개소 284명의 생활지도원으로부터 설문지를 회수하여 자료분석을 수행하였으며, 그 결과 생활지도원이 각 시설 내에서 지각하는 도전성, 업무량, 역할명확성 등으로 측정된 업무환경 특성요인이 생활지도원의 근거중심실천 활용에 직접적인 영향을 미치는 변인이라기보다는 시설 내에서 생활지도원이 경험하는 슈퍼바이저의 지원, 교육훈련, 그리고 조직의 혁신성이나 유연성으로 설명되는 조직풍토를 통해서 간접적으로 영향을 미치고 있다는 것을 확인하였다. 이러한 결과는 아동․청소년 그룹홈의 생활지도원에 대한 지지적인 슈퍼바이저 지원, 지속적인 교육훈련, 새로운 변화된 환경에 유연하게 대응하는 혁신적이고 유연한 업무환경을 제공해 줌으로써 그룹홈 생활지도원의 요보호아동에 대한 개입효과를 증진시킬 뿐아니라 그룹홈 전반의 업무효과성을 증가시키는데도 기여를 할 것이다.

다국어 초록 (Multilingual Abstract)

The purpose of the study is to examine the mediating role of organizational climate between job characteristics perceived among child care workers and their levels of evidence-based practice implementation. A survey was conducted for 340 child group homes nationally. As a result, data were collected by 284 child care workers in total from 169 group homes and used for the final analysis.
The study provides evidence indicating that child care workers who perceived a high sense of organizational challenge were more likely to experience a positive organizational climate, and more likely to implement evidence-based practice in their practical settings.
The findings of the study suggest the need to providing certain organizational arrangements such as supportive supervision, practical training programs, innovative and flexible decision-making processes to motivate workers in group homes in order to exercise higher evidence-based practice behaviors.
