오늘날 급격한 환경변화와 글로벌 경영환경 속에서 조직의 성과를 달성하기 위하여 팀 단위의 역량 및 팀 동학(team dynamics)이 핵심적인 역할을 하게 되었으며, 팀내 다양성을 효과적으로 관리하는 것이 현대기업의 주요 과제로 부각되고 있다. 지금까지 연구들은 전통적으로 팀 성과 향상을 ‘투입-프로세스-산출(input-process-output: IPO)모형’을 중심으로 논의해 왔다(Hackman, 1987). 하지만 지금까지의 IPO 논의는 팀의 투입과 프로세스 요소를 강조하면서도 인지적, 행동적 차원에만 주목하였을 뿐, 팀내 하위집단(subgroup) 간의 역학관계 등 중요하게 다루어져야 하는 구조적 요인들을 구체적으로 살펴보지 못하였다. 권력구조는 팀의 의사결정, 자원배분 등과 밀접한 관련을 갖고 있으며, 자원과 지위에 관한 통제력을 통해 팀 성과에 영향을 미치므로 팀 성과를 정확하게 예측하기 위해서는 팀내 권력분포와 하위집단 간 관계, 리더의 역할 등 팀내 권력구조에 주목해야 할 필요성이 있다.
기존의 하위집단 연구들은 대부분 인구통계학적 분류에 의한 인력단층 이론(fautline theory)에 초점을 맞춰 연구되었으나, 하위집단 구성원들이 서로를 어떻게 인식하고, 어느 정도의 영향력을 실제로 주고받는지에 관해서 명확한 검증을 하고 있지 않다는 한계점을 갖는다. 이에 본 연구는 인력단층으로 구분되는 하위집단에 초점을 맞추어 팀내 권력구조의 효과를 살펴보았다. 특히, 단순히 인력단층의 효과와 더불어 실제 하위집단 간의 권력구조를 파악하기 위해 권력 불균형(power imbalance)과 교차의존성(cross-dependency)의 효과를 검증하였다. 특히, 본 연구는 하위집단들이 서로 다른 자원에서 상호의존성을 갖는 교차의존성의 효과를 강조하고자 한다. 이는 Gibson & Vermeulen (2003)이 주장하는 ‘건강한 분리(healthy divide)’의 조건을 구체적으로 제시하는 것이다. 즉, 그동안 팀 성과에 부정적인 요인으로 인식되어 왔던 팀내 하위집단들이 특정한 조건 하에서는 팀 성과를 촉진하는 긍정적 효과가 있음을 확인하였다. 본 연구는 사회적 네트워크 분석을 활용하여 국내 한 제조기업의 50개팀을 설문조사 하였으며, 그 결과, 인구통계학적인 분류에 의한 인력단층 자체는 팀 성과에 부정적인 영향을 미치지 않았다. 하지만, 본 연구의 가설에서 예측한 바와 같이, 팀내 하위집단 간 권력 불균형(혹은 권력격차)은 전체 팀 성과를 낮추는 것으로 밝혀졌으며, 이에 반대로 교차의존성은 팀 성과를 향상시키는 것으로 확인되었다. 마지막으로, 본 연구는 집단수준의 상황요인인

As rapid changes in business environment require continuous innovation and creative outcomes, organizations are trying to build a constructive group process which facilitates more creativity, group learning, and members’ proactive behaviors. Work groups are basic elements of organizational structure and central to accomplishing organizational goals. For decades, group researchers have sought to better understand complex intragroup process by examining various factors. Acknowledging this importance, recent group studies have paid increasing attention to subgroups within a group. Subgroups are the key to understanding group power structure because they not only affect the identity or interaction patterns of group members, but also define the structural properties of group process such as status difference, power asymmetry, and resource disparity. In this paper, we study group power structure and intragroup process with a focus on group fautlines and subgroups. Specifically, we investigate the effects of demographic subgroups drawn from faultlines and power imbalance between subgroups on group performance.
