본 연구의 목적은 선행연구를 바탕으로 리더의 임파워먼트 행위, 신뢰, 조직시민행동 간의 관계를 실증연구 하는데 있다. 자료는 대전의 대덕단지에 위치한 정부출연 연구소의 561명의 직원들로부터 수집되었다.<BR> 실증연구의 결과, 리더의 작업 의미성 강화와 의사결정참여 촉진, 목표달성 촉진은 부하의 상사신뢰 인식에 유의한 정(+)의 영향력을 미치는 것으로 나타났다. 그리고 리더의 작업 의미성 강화는 스포츠맨십, 이타성, 시민의식에는 5%의 유의 수준에서 유의적인 영향을 미치며, 양심성과 예의성에는 10%의 유의수준에서 한계적으로 유의적인 영향을 미치는 것으로 나타났다. 상사신뢰는 5% 유의수준에서 이타성, 예의성, 시민의식, 양심성에는 유의한 정(+)의 영향을 미치지만, 스포츠 맨십에는 10% 유의수준에서 한계적으로 유의한 영향이 있는 것으로 나타났다.<BR> 리더의 임파워먼트 행위와 조직시민행동 간 상사신뢰의 매개효과 검증에서는 리더의 작업 의미성강화 행위와 조직시민행동의 하위차원 간에 상사신뢰는 완전 매개 또는 부분매개 역할을 하는 것으로 나타났다. 맺는 글 부분에서는 본 연구의 토론, 한계점 및 미래의 연구방향을 제시하였다.

This explores the relationships among leader empowerment behaviors, trust in leader, and organizational citizenship behaviors (OCB). We hypothesize that leader empowerment behaviors directly enhance OCB and indirectly boost OCB by enhancing trust in leader and test the hypotheses with data from research institutes in Daejeon City. Our results show that leader empowerment behaviors such as enhancing the meaningfulness of work, fostering participation in decision-making, and facilitating goal accomplishment were significantly positively related with trust in leader. Enhancing the meaningfulness of work is directly associated with OCB. It is also revealed that trust in leader was significantly positively related to each dimension of OCB such as altruism, civic virtue, conscientiousness, courtesy, and sportsmanship. With regard to the mediating role of trust in leader on the relations between leader empowerment behaviors and OCB, trust in leader mediate the relationship between enhancing the meaningfulness of work and each dimension of OCB. Finally, limitation of this study and future research directions are discussed.
