    This study aims to identify the problems within the K-pop idol trainee system and to propose measures for its improvement. K-pop, which has produced globally renowned groups such as BTS and BLACKPINK, is currently enjoying unprecedented worldwide popularity. While there are various factors contributing to K-pop’s success, the trainee system that produces idols who are active across multiple fields is regarded as a fundamental pillar of the industry. The global popularity of K-pop can be attributed to many elements, but the versatile activities of idol singers are largely based on the rigorous training provided by the trainee system. However, both domestic and international media, as well as idol singers themselves, have pointed out that the harsh training experienced during the trainee period has negative effects on physical and mental health. Even after debut, institutional limitations such as disputes over profit settlements and disagreements regarding career direction frequently lead to legal conflicts with agencies. In particular, confidentiality clauses included in trainee and idol contracts make it difficult to ascertain the actual conditions, thereby limiting the development of practical solutions for system reform.
    To objectively analyze the realities and problems of the trainee system and to derive practical improvement measures, this study conducted in-depth interviews with a total of 12 participants: nine current or former trainees and three K-pop producers. The research employed the Consensual Qualitative Research (CQR) methodology, analyzing, coding, cross-examining, and validating the interview data. Through this process, responses were organized into seven domains, 12 categories, and 45 meaningful concepts. The main findings are as follows:
    First, adolescents are motivated to become trainees after being exposed to the glamorous images of their idol peers on media platforms such as television and YouTube, leading them to start learning dance and singing.
    Second, while many parents are opposed to the harsh training that deviates from the formal education system, most eventually allow their children to become trainees at the children's strong request. In such cases, trainees often feel a heavy burden and find it difficult to quit, even if they wish to, because the decision was their own.
    Third, it was found that most trainees receive private education in dance or vocals prior to becoming trainees. As dance is an essential skill for idol singers, they typically attend dance academies run by K-pop choreographers, many of which offer specialized audition preparation classes and even facilitate introductions to entertainment agencies.
    Fourth, trainees often bear the costs related to training and education themselves. Due to financial difficulties, many trainees work part-time jobs while training, experiencing significant economic stress and pressure.
    Fifth, trainees face considerable challenges in continuing their academic studies, and even when attending school, they often struggle to interact with their peers. The perception of being seen as a trainee by classmates can be burdensome, and many miss out on critical cognitive and social developmental experiences during adolescence.
    Sixth, trainees reported physical health issues caused by extreme dieting and intense training, including nutritional deficiencies. In particular, most female trainees experienced menstrual irregularities, and many reported suffering from anxiety, depression, panic disorders, and even suicidal thoughts.
    Seventh, trainees are often subject to verbal abuse, restrictions on texting and social media, and pressure to undergo cosmetic surgery, placing them in a blind spot for youth human rights and depriving them of the benefits and protections normally afforded to students.
    Eighth, incidents such as manipulated audition program broadcasts and the sudden suspension of girl group activities have led to dissatisfaction among trainees regarding the potential for exploitation by adults in the industry.

    Based on these results, this study makes the following recommendations:
    First, entertainment agencies responsible for trainee development should establish internal regulations to support the overall growth of adolescents, including their unique characteristics, daily lives, and education, and should recognize the need for such support.
    Second, legal standards regarding the rights and support of trainees are necessary. Measures similar to the Child Actor’s Bill (Coogan Law) in California, which requires employers to set aside a portion of minors’ earnings, should be introduced to ensure the healthy development of trainees.
    Third, agencies should be required to include provisions for career education and health check-ups in contracts with trainees, thereby guaranteeing at least a minimum standard of human rights and management for adolescents.
    Fourth, a human rights ombudsman system for entertainers should be established to prevent difficulties in trainees’ lives, and to ensure that, when problems arise, effective investigations and remedies are provided.

    본 연구는 케이팝 아이돌 연습생 양성체계의 문제점을 도출하고 개선방안을 제시함에 목적이 있다. 케이팝은 <방탄소년단(BTS)>과 <블랙핑크>를 배출하며, 명실공히 전례없는 세계적 인기를 누리고 있다. 케이팝의 인기 요소는 다양한 부분이 있겠지만 그 중 연습생 제도를 통해 배출한 아이돌 가수들이 여러 분야에서 활동을 하고 있기에 연습생 제도는 케이팝의 매우 중요한 기반이 되고 있다. 케이팝의 세계적인 인기는 다양한 요인에 기인하지만, 다방면에 걸친 아이돌 가수의 활약은 연습생 제도를 통한 훈련을 기반으로 작용하는 것이라 생각된다. 그러나 국내외 언론과 아이돌 가수는 연습생 시기의 혹독한 트레이닝이 신체적·정신적 건강에 부정적인 영향을 미친다고 지적하고 있으며, 데뷔 이후에도 소속사와의 정산 문제나 활동 방향에 대한 이견으로 소송이 제기되는 등 제도적 한계가 나타나고 있다. 특히 연습생 및 아이돌 계약서에 포함된 비밀유지 조항으로 인해, 구체적인 실태 파악에 어려움이 있어 제도 개선을 위한 실질적인 해결책 마련에 한계가 있는 상황이다.
    본 연구는 연습생과 아이돌 가수, 기획자를 대상으로 심층면접을 실시하여 연습생 제도의 실태와 문제점을 객관적으로 분석하고 이를 기반으로 실질적인 개선방안을 도출하고자 전·현직 연습생 9명, 케이팝 기획자(제작자) 3명 총 12명을 연구참여자로 선정하여 심층면접을 진행하였다.
    연구방법은 합의적 질적연구로서 심층면접 자료를 분석, 코딩, 교차분석, 감수하는 과정을 통해 총 7개 영역, 12개 범주, 45개의 의미있는 개념으로 응답이 구성되었으며 그 결과는 다음과 같다.
    첫째, 청소년은 TV, 유튜브 등의 미디어에 노출된 또래 아이돌 스타의 화려함을 보고, 아이돌 스타가 되기 위한 욕구를 가지고 연습생이 되어 춤과 노래를 배우기 시작한다.
    둘째, 다수의 부모는 학교의 입시제도를 벗어나 혹독한 연습생 훈련을 거치는 것에 반대한다. 그러나 청소년 당사자의 요구에 의해 자녀가 연습생이 되는 것을 허락하는 경우가 대부분이다. 이러한 경우, 자녀는 중도에 포기하고 싶어도 스스로 선택을 했다는 것 때문에 포기하고 싶어도 이를 부담스럽게 생각하는 것이 대부분이다.
    셋째, 연습생이 되기 전 댄스나 보컬 분야에서 사교육을 받는 것으로 나타났다. 아이돌 가수에게 춤은 필수 요소이므로 주로 케이팝 안무가가 운영하는 댄스학원에서 사교육을 받는 것으로 나타났다. 댄스학원은 오디션 전문반을 운영하고 있으며 이를 통해 기획사에 연습생을 주선해 주기도 한다.
    넷째, 연습생은 사후 정산이나 교육에 관련된 비용을 직접적으로 부담하고 있다. 경제적 어려움으로 인해 연습생 생활을 하며 아르바이트를 병행하기도 하지만, 상당 부분 비용에 대한 부담감 혹은 경제적 압박을 느끼고 있는 것으로 나타났다.
    다섯째, 연습생은 학업을 지속하는데 많은 어려움이 있으며, 학교에 등교를 하더라도 또래와 어울리지 못하는 경우가 많았다. 학교 친구가 자신을 연습생으로 보는 시선을 부담스러워하며 친구, 학교 등에서 청소년기의 발달 과정을 거치지 못해 인지적, 사회적 학습 기술을 습득하지 못하는 경우도 다수 있었다.
    여섯째, 다이어트, 혹독한 연습 등 영양부족으로 인한 신체적 이상에 대한 경험이 있었다. 특히, 여성 연습생 대다수는 생리불순에 대한 경험이 있었다. 또한 불안, 우울로 인한 우울증, 공황장애를 경험하고 자살을 생각하는 경우도 있었던 것으로 확인되었다.
    일곱째, 폭언, 문자, SNS 금지, 성형 강요 등 연습생은 청소년 인권의 사각지대에 있고 학교에서 학생으로서 누릴 수 있는 혜택을 누리지 못하며 인권에 대한 보호를 받을 수 없는 상황도 있음을 알 수 있었다.
    여덟째, 오디션 프로그램의 방송 조작, 소수의 걸그룹 활동 중단 사태 등의 일련의 사건을 통해 어른들이 자신들을 이용할 수 있는 상황에 대한 불만을 가지고 있었다.
    이러한 결과에 근거하여 본 연구자는 다음과 같은 제언을 하고자 한다.
    첫째, 연습생 양성을 책임지고 있는 기획사는 자체적으로 청소년의 특성, 생활, 교육 등 전반적 성장지원에 대한 규정을 확립하고, 지원해야 한다는 인식개선이 요구된다.
    둘째, 기획사의 연습생 인권과 지원에 관련한 법적 기준이 필요하며 미국의 쿠간법으로 불리는 캘리포니아주 아동 배우 법안(Child Actor’s Bill)과 같은 방안을 도입하여 고용주가 미성년자 수입의 일정 부분을 적립하는 등 기획사와 연습생의 건강한 성장지원방안을 구축해야 한다.
