이 연구의 목적은 대기업 초기경력자가 인식한 상사의 변혁적 리더십, 성장욕구, 유연한 역할지향성, 조직자부심 및 피드백추구행동의 구조적 관계를 밝히는 것이다. 연구 목적을 달성하기 위한 연구목표는 다음과 같다. 첫째, 대기업 초기경력자가 인식한 상사의 변혁적 리더십, 성장욕구, 유연한 역할지향성, 조직자부심 및 피드백추구행동 간 구조방정식 모형적합도를 밝힌다. 둘째, 대기업 초기경력자가 인식한 상사의 변혁적 리더십, 성장욕구, 유연한 역할지향성 및 피드백추구행동 간 직접적 영향관계를 밝힌다. 셋째, 대기업 초기경력자가 인식한 상사의 변혁적 리더십, 성장욕구와 피드백추구행동의 관계에서 유연한 역할지향성의 매개효과를 밝힌다. 넷째, 대기업 초기경력자가 인식한 상사의 변혁적 리더십, 성장욕구, 유연한 역할지향성 및 피드백추구행동의 관계에서 조직자부심의 조절된 매개효과를 밝힌다.
연구의 모집단은 대기업 초기경력자로, 대기업 입사 후 담당하고 있는 직무의 전체 경력 연한이 6개월 이상 3년 이내인 자를 의미한다. 이때 대기업은 공정거래위원회에서 매년 지정하는 자산총액이 5조원 이상인 기업집단인 공시대상기업집단으로 지정된 기업이다. 표집은 비확률적 표집 중 유의표집 방식으로 진행하였으며, 구조방정식 모형 분석에 필요한 최소 표본 크기 기준과 유의표집의 특성을 고려하여 표본 수를 381명 이상, 목표 표집 수는 400명으로 설정하였다.
조사도구는 피드백추구행동, 상사의 변혁적 리더십, 성장욕구, 유연한 역할지향성, 조직자부심 및 일반적 사항으로 구성되었으며, 총 62문항을 활용하였다. 피드백추구행동 조사도구는 연구자가 개발하여 타당도와 신뢰도를 검증하였으며, 질의와 모니터링 각 6문항으로 구성되었다. 상사의 변혁적 리더십의 경우 이상적 영향력, 영감적 동기부여, 지적자극, 개별적 배려 각 4문항씩 총 16문항을, 성장욕구는 단일구인으로 6문항을 활용하여 신뢰도와 타당도를 검증한 도구를 활용하였다. 유연한 역할지향성 조사도구는 연구자가 개발하여 타당도와 신뢰도를 검증하였으며, 업무 맥락 이해와 확장된 책임감 각 5문항으로 측정하였다. 조직자부심 조사도구는 연구자가 번안한 도구를 타당도와 신뢰도를 검증하여 9문항을 활용하였다.
연구에 활용된 자료는 2025년 5월 7일에서 5월 28일까지 약 3주간 온라인 설문조사를 통해 수집되었다. 회수된 자료는 총 402부로, 본조사에서는 불성실 응답 4부, 단변량 이상치 12부, 다변량 이상치 13부를 제외하여 최종적으로 373부를 분석에 사용하였다. 자료분석은 SPSS Statistics 29.0, STATA 13.0, 그리고 Mplus 8.11을 사용하였다.
연구의 결과를 요약하면 다음과 같다. 첫째, 대기업 초기경력자가 인식한 상사의 변혁적 리더십, 성장욕구, 유연한 역할지향성 및 피드백추구행동 간 구조모형은 카이제곱을 제외한 모든 적합도 기준을 충족하여, 이 연구에서 설정한 이론적 모형이 대기업 초기경력자의 피드백추구행동에 영향을 미치는 구조적 관계를 잘 반영하고 있었다. 둘째, 상사의 변혁적 리더십은 유연한 역할지향성(β=.226, p<.001)과 피드백추구행동(β=.398, p<.001)에 모두 정적인 직접효과를 보였으며, 유연한 역할지향성도 피드백추구행동에 정적으로 유의한 영향을 미쳤다(β=.545, p<.01). 성장욕구는 유연한 역할지향성에는 정적인 영향을 미쳤으나(β=.761, p<.001), 성장욕구가 피드백추구행동에 미치는 직접효과는 유의하지 않았다. 셋째, 유연한 역할지향성을 매개로 한 간접효과 분석 결과, 상사의 변혁적 리더십(B=.094, CI[.040, .206])과 성장욕구(B=.354, CI[.155, .693])는 모두 피드백추구행동에 유의한 간접효과가 있었다. 넷째, 조절된 매개효과 분석 결과, 조직자부심은 상사의 변혁적 리더십과 성장욕구가 유연한 역할지향성을 매개로 피드백추구행동에 영향을 미치는 경로에서 유의한 조절효과가 있었다. 상사의 변혁적 리더십이 유연한 역할지향성을 통해 피드백추구행동에 영향을 미치는 간접효과는 조직자부심이 높을수록 강화되는 것으로 나타났다(B=.143, CI[.037, .308]). 반면, 성장욕구가 유연한 역할지향성을 통해 피드백추구행동에 영향을 미치는 간접효과는 조직자부심이 높을수록 약화되는 것으로 나타났다(B=-.144, CI[-.361, -.024]).
연구결과에 따른 이 연구의 결론은 첫째, 이 연구에서 설정한 구조방정식 모형은 피드백추구행동을 단순한 개인 특성이나 조직 맥락 요인의 영향뿐만 아니라 개인이 자신의 역할을 어떻게 인식하고 해석하느냐에 따라 행동이 달라질 수 있음을 밝혔다. 또한 조직에 대한 정서적 경험인 조직자부심이 유연한 역할지향성과 상호작용함으로써 통합적 설명이 가능함을 시사하였다.둘째, 이 연구는 대기업 초기경력자가 인식하는 상사의 변혁적 리더십과 성장욕구가 유연한 역할지향성에 영향을 미치며, 나아가 유연한 역할지향성이 피드백추구행동에 직접적인 영향을 미친다는 점을 밝혔다. 셋째, 유연한 역할지향성은 상사의 변혁적 리더십 및 성장욕구가 피드백추구행동에 미치는 영향을 유의하게 매개하였다. 이는 주로 동기적 요인을 매개로 피드백추구행동을 설명한 이전 연구와 달리, 이 연구는 역할에 대한 인지적 요인 역시 조직친화적 피드백추구행동을 이해하는 데 함께 고려되어야 함을 시사한다. 넷째, 조직자부심은 대기업 초기경력자가 인식한 상사의 변혁적 리더십 및 성장욕구가 유연한 역할지향성을 매개로 피드백추구행동에 영향을 미치는 간접효과를 유의하게 조절하였다. 이는 피드백추구행동은 초기경력자가 조직을 어떻게 평가하는지에 따라 그 행동이 전개되는 맥락이 달라질 수 있음을 시사한다. 다만, 두 조건부 간접효과의 방향이 상반되어 피드백추구행동을 설명하는 요인이 상사의 리더십 또는 개인 특성이 유연한 역할지향성을 통해 피드백추구행동으로 연결되는 간접 경로인지에 따라 조직자부심이 작용하는 방식이 상이함을 시사한다.
이 연구의 결론을 바탕으로 연구결과 활용을 위한 제언을 제시하면 다음과 같다. 첫째, 대기업 초기경력자를 관리하는 상사들을 대상으로 변혁적 리더십을 실제 행동 수준에서 강화하는 교육훈련이 필요하다. 둘째, 초기경력자의 유연한 역할지향성을 증진하기 위한 조직 차원의 제도적 기반 마련이 요구된다. 셋째, 조직 안에서의 일상적인 직원 경험을 바탕으로 대기업 초기경력자의 조직자부심을 강화할 필요가 있다. 다음으로 후속 연구를 위한 제언은 다음과 같다. 첫째, 피드백추구행동은 질의와 모니터링이라는 전략에 따라 조직자부심 및 사회적 비용 인식과의 상호작용이 어떻게 달라지는지 보다 정밀하게 분석할 필요가 있다. 둘째, 연구대상이 소속된 조직 환경을 다양화하여 연구결과의 일반화 가능성을 높일 필요가 있다. 셋째, 팀 단위의 상호작용을 반영한 연구를 실시할 필요가 있다. 넷째, 조직자부심이 피드백추구행동에 미치는 상반된 조절효과에 대한 심층적인 후속 연구가 요구된다.

The purpose of this study was to examine the structural relationships between supervisors’ transformational leadership, growth needs, flexible role orientation, organizational pride, and feedback-seeking behavior as perceived by early-career employees in large corporations. The specific objectives of this study were as follows: first, to verify the model fit of the structural equation model including the five constructs; second, to identify the direct effects among supervisors’ transformational leadership, growth needs, flexible role orientation, and feedback-seeking behavior; third, to analyze the mediating effect of flexible role orientation on the relationships between supervisors’ transformational leadership and growth needs with feedback-seeking behavior; and fourth, to explore the moderated mediating effect of organizational pride on these relationships.
The study population consisted of early-career employees working in large corporations with between six months and three years of total tenure in their current positions. Large corporations were defined as business groups designated as public disclosure target groups by the Korea Fair Trade Commission, with total assets exceeding five trillion Korean won. A purposive sampling method was employed, and the sample size was determined based on the requirements for structural equation modeling and the characteristics of purposive sampling. The target sample size was set at 400, with at least 381 valid cases required.
A total of 62 items were used to measure feedback-seeking behavior, supervisors’ transformational leadership, growth needs, flexible role orientation, organizational pride, and demographic characteristics. Feedback-seeking behavior was measured using a newly developed and validated instrument comprising six items for inquiry and six for monitoring. Supervisors’ transformational leadership was assessed using 16 items—four items each for idealized influence, inspirational motivation, intellectual stimulation, and individualized consideration. Growth needs were measured as a single-factor construct with six items from a validated scale. Flexible role orientation was assessed with a newly developed instrument consisting of two subdimensions—understanding the work context and extended responsibility—each measured with five items. Organizational pride was measured using a translated and validated version of Masterson et al.’s (2017) scale, comprising nine items.
Data were collected via an online survey conducted over approximately three weeks from May 7 to May 28, 2025. Of the 402 responses initially collected, 373 were included in the final analysis after excluding four careless responses, 12 univariate outliers, and 13 multivariate outliers. The data were analyzed using SPSS Statistics 29.0, STATA 13.0, and Mplus 8.11.
The results of the study are summarized as follows. First, the hypothesized structural model demonstrated a good fit, satisfying all model fit indices except for chi-square, indicating that the proposed theoretical model effectively captured the structural relationships that influence feedback-seeking behavior among early-career employees in large corporations. Second, supervisors’ transformational leadership had significant direct effects on both flexible role orientation (β=.226, p<.001) and feedback-seeking behavior (β=.398, p<.001), while flexible role orientation also significantly predicted feedback-seeking behavior (β=.545, p<.001). Growth needs had a significant positive effect on flexible role orientation (β=.761, p<.001), but their direct effect on feedback-seeking behavior was not statistically significant. Third, flexible role orientation significantly mediated the effects of both supervisors’ transformational leadership (B=.094,, CI[.040, .206]) and growth needs (B=.354, CI[.155, .693]) on feedback-seeking behavior. Fourth, organizational pride significantly moderated these indirect effects. The indirect effect of transformational leadership on feedback-seeking behavior via flexible role orientation was stronger under high organizational pride (B=.143, CI[.037, .308]), whereas the indirect effect of growth needs was more pronounced under low organizational pride (B=-.144, CI[-.361, -.024]).
Based on these findings, the following conclusions were drawn. First, the structural equation model specified in this study revealed that feedback-seeking behavior is shaped not only by individual traits or organizational contextual factors, but also by how individuals perceive and interpret their roles. In addition, organizational pride, as an emotional evaluation of the organization, interacts with flexible role orientation, thereby providing an integrative explanation of feedback-seeking behavior. Second, this study revealed that the transformational leadership perceived by early-career employees in large corporations and their growth needs influence flexible role orientation, and furthermore, that flexible role orientation directly affects feedback-seeking behavior. Third, flexible role orientation significantly mediated the effect of transformational leadership and growth needs strength on feedback-seeking behavior. This finding suggests that, unlike prior research which primarily focused on motivational mechanisms, cognitive factors such as role perception should also be considered to better understand feedback-seeking behavior that aligns with organizational goals. Fourth, organizational pride moderated these indirect effects differently depending on the antecedent. While high organizational pride strengthened the indirect effect of transformational leadership, it weakened the indirect effect of growth needs. This suggests that the role of organizational pride varies depending on whether the feedback-seeking behavior is driven primarily by supervisory influence or individual motivation.
Based on the study’s findings, the following practical implications are proposed. First, training and development are needed for supervisors in large corporations who manage early-career employees, with a focus on strengthening transformational leadership as observable. Second, organizational systems and practices should be established to promote early-career employees’ flexible role orientation. Third, organizations need to strengthen organizational pride among early-career employees by cultivating positive everyday work experiences. First, further exploration of how feedback-seeking strategies—specifically inquiry and monitoring—interact with perceived social costs and organizational pride. Second, research settings should be diversified to enhance the generalizability of the findings. Third, it is necessary to conduct research that incorporates team-level interactions. Fourth, more in-depth investigation is required to understand the divergent moderating effects of organizational pride on feedback-seeking behavior.
