군 진성리더십의 구성요인 탐색 = Exploring the Components factors of military Authentic Leadership

Considering the recent social atmosphere that values the authenticity
of leaders and the trend of research related to military organizations,
Jinseong leadership is currently being introduced in many for-profit
and non-profit organizations, but research on the constituent factors
of Gunseong leadership is still insufficient. Looking at previous
studies, the constituent factors and measures of authentic leadership
used in general situations are used, so the purpose of this study is
to explore the components of authentic leadership suitable for the
special organization of the county.
First, in order to explore the constituent factors of military
leadership, an open survey was conducted on a total of 100
executives (vice officers) who served in the military for more than
two years and 55 reserve soldiers discharged from active duty. In
addition, the original data were collected by conducting
semi-structured in-depth interviews with five incumbent executives
who served in the military for more than two years. A total of 930
raw materials were derived through open surveys and in-depth
interviews, and the raw materials collected through inductive analysis
were categorized into detailed and general areas. As a result, four
factors of the military spirit for balanced command and leadership,
formation of private human relationships, self-development, and
transformation were derived.
The results of this study are intended to help understand and
sympathize with the differences between the current and previous
generations of soldiers enlisted, and to verify the necessity and
effectiveness of military leadership in the field. In addition, as
leadership in the military organization is more important than any
other organization, genuine leadership spreads to the field and has a
certain meaning in nurturing many sincere executives.

국문 초록 (Abstract)

최근 리더의 진정성을 중요하게 보는 사회 분위기와 군 조직 관련 연구의 동향을 살펴볼 때 진성리더십은 현재 많은 영리 및 비영리조직에서 도입되고 있으나 아직 군조직에 맞는 군 진성리더십의 구성요인에 관한 연구는 미비한 상태이다. 선행연구를 살펴봐도 일반적인 상황에서 사용되는 진성리더십의 구성요인과 척도를 사용하고 있는 실정으로 본 연구는 군이라는 특수한 조직에 맞는 진성리더십의 구성요소를 탐색하는 데 그 목적이 있다.
먼저, 군 진성리더십의 구성요인을 탐색하기 위해 군에서 2년 이상 복무한 간부(부사관) 45명과 현역으로 전역한 예비역 55명 총 100명에게 개방형 설문을 실시하였다. 그리고 2년 이상 군 복무를 한 5명의 현직 간부를 대상으로 반 구조화된 심층면접을 실시하여 원자료를 수집하였다. 개방형 설문과 심층면접을 통해 총 930개의 원자료가 도출되었으며, 귀납적 분석을 통해 수집된 원자료를 세부영역과 일반 영역으로 범주화하였다. 그 결과 군 진성리더십의 구성요인으로는 균형 있는 지휘통솔, 사적인 인간관계 형성, 자아발전, 그리고 변혁을 위한 군인 정신 4 요인이 도출되었다.
본 연구결과는 현재 입영하는 병사들의 세대와 이전 세대의 다름을 이해하고 공감하며 현장에서의 군 진성리더십의 필요성과 효과성을 검증하는데 도움이 되고자 한다. 덧붙여 어느 조직보다 군이라는 조직에서의 리더십이 중요한 만큼 현장에 진성리더십이 전파되어 많은 진정성 있는 간부들을 양성하는데 일정한 의미를 갖는다.
